외집단에서의 LMX와 임파워먼트가 조직효과성에 미치는 영향: 대구 경북 노인요양병원을 중심으로

초록
본 연구는 조직 내에서 상대적으로 준거적 동류의식을 갖지 못하는 외집단의 LMX, 임파워먼트, 조직유효성을 노인요양병원에 적용한 초기연구로서 외집단 종사자의 LMX, 임파워먼트, 직무만족, 조직몰입간의인과관계를 고찰하였다. 이를 통하여 인사담당자에게 인적자원을 효과적으로 관리할 수 있는 시사점을 제시하여 양질의 의료서비스가 제공될 수 있도록 조직운영의 성과를 확립하는데 목적이 있다. 본 논문의 연구결과를 통한 이론적 시사점은 다음과 같다. 첫째, LMX의 질과 임파워먼트의 수준은 예외 없이 같이 움직이고 있음을 보여주고 있다. 둘째, 임파워먼트의 구성차원은 노인요양병원의 의미성, 권한능력, 유능함의 3개 차원으로 구성될 수 있음을 확인하였다. 셋째, 임파워먼트의 구성차원은 직간접적으로 직무만족과 직무몰입에 유의한 영향을 미치고 있음을 보여주고 있으나, 다만 권한능력은 부(-)의 방향으로 유의한 영향을 미치고 있었다. 이는 기존연구의 결과와 상반되는 결과로 외집단의 행동특성을 보여주고 있는 중요한 발견이며 외집단의 인적관리를 위한 중요 시사점을 보여준다. 본 연구는 지역적 한계를가지며 직무별 인과관계의 차이점을 파악하지 못한 한계점을 갖는다.
Abstract
This study is designed to explore relationship among LMX, empowerment, organizationaleffectiveness of out-group employees working at geriatrics nursing hospital, and it has asignification as an initial study of relative fields. The main purpose of this study is to obtain anorganizational effectiveness in order to offer better nursing service through reasonable humanresource management. This study has some important implications and they are as follows. Firstly, LMX andempowerment have a positive relationship each other. Secondly, construct of empowerment canbe composed of three factors such as meaning, impact, and competence. Thirdly, construct ofempowerment have a significant influence on job satisfaction and job commitment, andunexpectedly, impact has a negative influence on them. This empirical fact differs from result ofprevious studies, and it is also one of the important finding of this study. This study has somelimitation in relative to specific survey region and classification according to job diversity.
