본 연구는 종업원들이 인식하고 있는 개인과 조직의 가치 정렬 정도가 그들의 역할 외 행동에 미치는 영향에 관한 실증 검증을 통해 역할 외 행동에 대한 이론적 확장 및 실무에의 적용에 기여하기 위해 고안되었다. 또 개인과 조직의 가치 정렬과 역할 외 행동 사이의 관계에서 종업원들이 느끼는 자신의 직무가 갖는 의미 및 가치 여부가 매개역할을 하는지를 검증함으로써 상황변수를 포함한 다각적인 관계를 살펴보고자 하였다. 이러한 연구목적 달성을 위해 서울 및 수도권 기업에 재직 중인 193명의 종업원들을 대상으로 실증 연구를 실시하였다. 분석결과 개인과 조직의 가치 정렬은 역할 외 행동에 유의한 정(+)의 영향을 미치는 것으로 나타났으며 역할 외 행동은 일의 의미에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 또 개인과 조직의 가치 정렬은 일의 의미에 유의한 정(+)의 영향을 미치는 것으로 나타났고, 마지막으로 일의 의미는 개인과 조직의 가치 정렬과 역할 외 행동 간의 관계에서 부분매개역할을 하는 것으로 나타났다. 이러한 분석결과에 대한 논의, 이론적․실무적 시사점 및 한계점은 결론에 제시하였다.
Abstract
This study aims to contribute theoretical expansion and practical application of extra-role behavior by conducting an empirical study on the relationship of alignment between individual and organizational value and extra-role behavior. And it also tries to testify the mediating role of meaningful work in the relationship of alignment between individual and organizational value and extra-role behavior to see if it affects as a situational variable. To test the research hypotheses, this study collects and analyzes data from 193 employees currently working at companies in Seoul and the capital regions. The findings show the alignment between individual and organizational value positively influences the extra-role behavior, and the extra-role behavior also positively influences meaningful work. The alignment between individual and organizational value positively influences meaningful work, Fand meaningful work partially mediates in the relationship of alignment between individual and organizational value and extra-role behavior. Discussion points, theoretical and managerial implications, limits of this study are presented in the discussion.
