사회지능과 경력성공의 관계에서 사회자본의 매개효과에 관한 연구

본 연구는 기업의 성과향상을 위한 개인의 성과요소로서 경력성공을 조직의 경쟁우위를 위한 핵심적인 요소라고 판단하고 조직구성원의 경력성공의 주요 영향요인인 사회자본과 사회지능과의 관계에 대해 연구하였다. 이를 위해 주요 구성개념인 사회지능(사회적 정보처리, 사회적 기술, 사회적 인식)과 사회자본(신뢰, 규범, 네트워크), 경력성공에 대한 선행연구를 바탕으로 이론연구를 실시하였고, 사회지능과 사회자본의 관계, 사회자본과 경력성공의 관계, 사회지능과 경력성공의 관계에서 사회자본의 매개작용에 대한 가설을 설정하고, 국내 기업 조직구성원 897명을 대상으로 실증분석을 실시하였다. 실증분석 결과, 개인의 사회지능은 사회자본형성에 정(+)의 영향을 미치고, 사회자본은 경력성공에 정(+)의 방향으로 영향을 미치는 것으로 나타났다. 또한 사회지능과 경력성공의 관계에서 사회자본의 매개효과를 검증한 결과 완전매개 또는 부분매개효과가 있는 것으로 나타났다. 본 연구의 이론연구와 실증분석 결과는 사회지능과 사회자본, 경력성공에 대한 향후 연구를 위한 기초자료를 제공하고 각 변수들의 순차적 관계를 이해하는데 기여하고, 기업이 종업원의 경력을 효율적으로 관리하는데 많은 시사점과 한계점을 제공하였다.
Abstract
We considered, in this article, career success of individual level was one of the key factors for achieving competitive advantage of organization, and then inquired the relations between social capital and social intelligence which those influence to career success. Preferentially, we studied theoretical previous-research for social intelligence (social information process, social skill, social awareness), social capital (trust, norms, network), and career success, then inspected the mutual relationship between them. Additionally, after we set up the hypothesis for mediating effect of social capital bridging social intelligence and career success, acted empirical studies (N897 who are working at domestic company). According to the results, social intelligence effects to individual’s social capital positively, and also individual’s social capital to career success. In addition, Mediating effect is verified by experiment partially or thoroughly. Consequently, we offer the specific ideas for the variables by theoretical and empirical study, and show the sequential relationships between them. Meaningfully, it gives us that well thought-out consideration for effective management of individual’s career success is very important things in organization.
