호텔의 지식공유영향요인에 따른 지식공유가 서비스 혁신행동 및 조직몰입에 미치는 영향 연구

본 연구는 지식공유를 촉진하는 원인이 되는 요인들을 도출하고 이를 통해 종사원 서비스 혁신 행동에 미치는영향관계를 파악하여 향후 호텔의 지식경영에 대한 기초적인 자료와 방안을 마련하고자 한다. 이를 위해 본 연구는기존의 선행연구를 바탕으로 총 7개의 가설을 설정하였고 지식공유 영향요인인 최고경영자 지원, 정보기술, 보상제도, 조직문화, 지식공유, 서비스혁신행동, 조직몰입 간의 영향관계를 실증적으로 분석하였다. 분석결과 지식공유 영향요인 중 최고경영자 지원과 보상제도, 조직문화는 지식공유에 정(+)의 유의한 영향을 미쳐 가설 1-1, 가설 1-3, 가설 1-4는 채택되었으나 정보기술은 지식공유에 유의한 영향관계가 없는 것으로 나타나 가설 1-2는 기각되었다. 또한 지식공유는 서비스혁신행동과 조직몰입에 정(+)의 유의한 영향을 미쳐 가설 2와 가설 3이 채택되었으며, 서비스혁신행동과 조직몰입 간에 정(+)의 유의한 여향을 미쳐 가설 4도 채택되었다. 결국 최고 경영자는 지식이 공유될수 있는 금전적, 환경적 지원은 물론 지식공유에 대한 중요성을 강조해야 하며, 나아가 조직 구성원이 지식을 공유함에 있어 적절한 수준의 평가와 보상제도가 마련되어야 한다.
Abstract
The Purpose of this study is to identify factors that facilitates knowledge sharing among hotel employees and further examine their relationships with the employees’ innovative behavior, thus providing a benchmark for future knowledge management in the hotel industry. Based on prior research, this study proposed 7 hypotheses that illustrate interrelationships between top management support, information technology, compensation, organizational culture, knowledge sharing, service innovation behavior, and organizational commitment. The results show that top management support, compensation, organizational culture have significant positive effects on knowledge sharing, while information Technology has a significant negative effect on knowledge sharing. Additionally, knowledge sharing has a significant positive effect on service innovation behavior and organization commitment.; service innovation behavior has a significant positive effect on organization commitment. To conclude, top management should provide appropriate financial support like compensation and fair assessment to create a work environment that encourages knowledge sharing among their employees.
