중소기업의 고용불안정성과 조직유효성 간의 관계－고용형태의 조절효과를 중심으로－

본 연구는 급격한 경영환경 변화 속에서 최근 이슈가 되고 있는 고용불안정성과 관련된 연구이다. 특히 중소기업에 초점을 두고 고용불안정성이 조직유효성(조직몰입, 직무만족, 이직의도)에 미치는 영향을 분석하고 고용불안정성과 조직유효성 간의 관계에서 고용형태의 조절효과를 분석하는 연구이다. 이를 위해 고용불안정성, 조직몰입, 직무만족, 이직의도, 고용형태에 대한 기존 이론과 실증 연구들을 고찰하여 연구모형을 구축한 뒤 각 변수들간 관계를 실증 분석하였다. 실증분석 결과, 중소기업에서 고용불안정성은 조직몰입, 직무만족, 이직의도 모두에 유의한 영향을 미치는 것으로 나타났으며, 고용형태의 조절효과는 고용불안정성과 직무만족 간의 관계에서만 나타났다. 다만 비정규직은 정규직에 비해 고용불안정성이 높으면 불안감을 더 느끼고 직무만족에 대해 더 크게 부정적인 영향을 미치는 것으로 분석된 반면, 정규직은 고용불안정성이 직무만족에 미치는 부정적 영향을 조절시키지 못하고 있다고 분석되었다. 이러한 실증 분석 결과는 중소기업 경영시 구성원들의 고용불안정성 관리와 정규직 고용 활성화에 노력할 필요가 있음을 제시해주며 인적자원관리 전략 수립에 도움을 줄 수 있을 것으로 기대된다.
Abstract
This empirical research was designed to analyze the effect of job insecurity on organizational effectiveness focused on the moderating effect of employment types. For this purpose, we analyzed the relationships among job insecurity, organizational commitment, job satisfaction, turnover intention and employment types on the basis of the comprehensive examination of the existing theories. The empirical research was done with the surveys of 162 samples after questionnaire surveys were administered. Through the in-depth analysis of correlation, validity, reliability, regression analysis and SEM using SPSS 18.0 and AMOS 18.0, we has two important findings. First, job insecurity has direct effects on organizational commitment, job satisfaction, and turnover intention. Second, employment types have moderating effects on the relationship between job insecurity and job satisfaction. According to these results, we have to manage job insecurity and employment types in SMEs. But this research has also the limitation of generalization, because we used limited numbers of sample.
