Analysis of Structural Relationship among Hotel Employees' Meaning in life, Goal Commitment, and Service Oriented Organizational Citizenship Behaviors

It is questioned whether meaning in life in psychological theories influences the employees' organizational behaviors in the hotel industry. As such, this study aims to investigate whether the hotel employees' meaning in life predicts their goal commitment and service-oriented OCBs. Meaning in life consists of presence of meaning and search for meaning and service-oriented OCBs include loyalty, participation, and service delivery OCBs. A structural model has been presented to explain the relationship among the suggested variables. Service-oriented OCBs associate with customer contact positions so that this study focused on the frontline employees in five star deluxe hotels. A total number of 201 cases were used for the analysis and data analysis has been conducted using structural equation modeling(SEM). The results indicate that presence of meaning and search for meaning in life make a significantly positive impact on goal commitment. Here, the effect size of presence of meaning is bigger than search for meaning. In addition, presence of meaning makes a significant impact on loyalty and participation OCBs while search for meaning fails to influence each sub-factor. Finally, goal commitment makes a significantly positive impact on service-oriented OCBs. The results are discussed with an eye toward a better understanding and application of meaning in life to the hotel organizations and developing interventions to stabilize and maximize the hotel employees' positive behaviors like goal commitment and service-oriented OCBs.
