중소기업에서 상사의 변혁적 리더십이조직성과에 미치는 영향: 조직구성원 학습활동의 매개효과를중심으로

본 연구는 국내 중소기업에서 변혁적 리더십이 조직성과에 기여하고, 변혁적 리더십과 조직성과의 관계에서 조직구성원의 학습활동이 매개하는지를 실증적으로검증한 것이다. 이를 위해 충청지역 소재 200개 중소기업을 대상으로 설문조사를실시하였다. 연구결과와 시사점을 요약하면 다음과 같다. 첫째, 대기업뿐만 아니라중소기업에서도 상사의 변혁적 리더십이 조직성과에 유의한 정(+)의 영향을 주는것으로 나타났다. 둘째, 변혁적 리더십은 조직구성원의 학습활동에 유의한 정(+)의영향을 미치는 것으로 나타났다. 셋째, 변혁적 리더십은 조직구성원의 학습활동을매개하여 조직성과에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 변혁적 리더십 효과성에 관한 기존 실증연구들이 대기업 및 공공기관을 중심으로 이루어진점을 감안하면 본 연구의 결과는 중소기업 수준에서도 변혁적 리더십의 효과성을입증하였다는 점에서 큰 의의가 있다. 또한 조직구성원 학습활동의 매개효과를 검증함으로써 변혁적 리더십이 조직성과에 미치는 과정을 보다 구체적으로 설명할수 있다는 점에서 큰 의의가 있다. 이상의 연구결과와 시사점을 토대로 향후 연구과제를 제시하였다.
Abstract
The purpose of this study was to analyze the transformational leadership of senior staffs help to develop the organizational performance, and probe whether employee's learning activity have the mediating effect in the bilateral relations between transformational leadership and organizational performance. Based on sample of 200 small and medium enterprises in Chungcheong Province, South Korea, this study results revealed the transformational leadership of senior staffs have a positive effect on organizational performance through the mediating effect of employee's learning activity. Futhermore, it was found that employee's learning activity have a positive effect on organizational performance despite limiting the type of employee's learning activity to individual learing. Implications of the findings, limitation of this study, and the directions for the future studies were discussed, depending on the results.
