초록
최근 조직들은 인적자원개발을 위한 접근법으로써 CoP(Community of Practice)의 성과와 그 잠재력에 주목하고 있으며, CoP를 통한 성과 창출을 위해 많은 노력을 기울이고 있다. CoP의 성과를 더욱 효율적으로 향상하기 위해서는 효과적인 CoP 운영 체계를 구축해야 하는데, 이를 위해서는 CoP 운영 체계의 수준을 평가할 수 있어야 한다. 그러나 아직까지 이러한 요구를 충분히 만족시킬만한 모델은 제시되지 못했다. 따라서 본 연구에서는 기존의 지식경영 및 CoP 관련 연구들에 대한 분석을 통해 조직의 CoP 운영 체계의 수준을 체계적으로 평가할 수 있는 CoP 운영 성숙도 모델을 개념적 차원에서 제시하였다. 이 성숙도 모델은 전략, 조직, 문화, 제도, 기술과 같은 5가지의 평가 영역들에 대해 CMM(Capability Maturity Model)을 기반으로 정의된 5단계의 CoP 운영 성숙도 개념을 적용시킨 것이다. 제시된 성숙도 모델은 조직의 CoP 운영 체계에 대한 진단을 통해 개선 방향을 설정하는 데 도움이 될 것으로 기대되며, 궁극적으로는 CoP의 성과 향상과 효과적인 인적자원개발에 기여할 수 있을 것으로 기대된다. 더욱이, 본 연구에서는 각 평가 영역별로 CoP 운영 수준 개선에 도움이 될 수 있는 가이드라인들도 함께 제시하고 있으며, 또한 제시한 CoP 운영 성숙도 모델의 유용성을 검증하기 위해 CoP를 운영하고 있는 5개의 실제 조직들을 대상으로 이 모델을 적용한 사례들에 대한 분석결과들도 함께 제시하고 있다.
Abstract
Recently, many organizations have paid attention to effectiveness of Communities of Practice (CoPs) for their performance. The effectiveness of the CoP depends on establishment of efficient CoP operation systems that can be done through assessment of the level of CoP operations in organizations. However, there is little study on an assessment model for the CoP operations. This study proposed a maturity model to systematically assess and determine the maturity level of the CoP operations. This maturity model includes 5 stages of maturity based on the Capability Maturity Model (CMM), and specified characteristics of the stages in terms of strategy, organization, culture, policy and rule, and technology. It is expected to help identify the areas for improvement in the CoP operations through diagnosis and ultimately enhance its performance. This study applied the proposed maturity model to real cases to explore applicability of the model.
