경력개발 이론의 평가와 연구방향

초록
경력의 의미가 개인의 직업과 관계된 직․간접의 경험을 포괄적으로 다루는 분야인 까닭에 경력개발 연구는 1890년대 이후 한 세기 이상의 역사를 가지고 있다. 지금까지 경력개발과 관련하여 직업심리학, 사회학, 인류학, 그리고 조직심리학 및 경영학등의 다양한 분야에서 폭넓은 연구가 이루어져 왔다. 그러나 이러한 연구의 다양성의이면에는 학문분야간에 교류보다는 단절된 채로 이론 개발과 연구가 진행되어 온 것이 사실이다. 이러한 점에 주목하여 본 연구는 경력개발과 관계된 다양한 이론들을 종합하고 평가하여 통합적 이해를 높이는 데 그 목적을 두었다. 이를 위해 기존의 이론과 개념들을 분석수준(개인, 조직, 사회)과 내용(퍼스낼리티, 구조, 발달, 학습, 선택, 상호작용및 관계, 결과)에 따라 분류하여 각 이론의 핵심 내용과 그 이론적 체계성, 실증연구의 뒷받침, 그리고 현실적 적용가능성 등의 측면에서 평가하였다. 본 논문에서 다루고있는 이론과 모형들은 30여 가지에 달한다. 이론들의 비교 결과 각 이론이 지닌 장점과 한계를 파악하였으며, 완벽한 이론은 없다는 점을 확인할 수 있었다. 각 이론에 대한 평가는 <표 1>에 요약되어 있다. 본 연구에서 검토한 이론과 모형들은 개인과 조직의 경력개발 현상을 전체적으로조망하는 데 한계를 가지고 있는 부분이론들이다. 이제 이론과 실증연구의 축적으로숲을 조망해 볼 수 있는 여건이 형성된 것으로 판단되어 본 연구는 이들 부분이론들을 종합하여 통합모형을 제시하였다. 이 모형은 경력개발의 전체적 구조와 과정을 이해하는 데 일조할 수 있을 것으로 판단된다. 끝으로 이론의 검토 과정에서 나타난 기존이론들의 한계와 공백을 보완하고 21세기 환경변화의 흐름에 대처하는 연구방향을제시하였다.
Abstract
Given that career implies objective and subjective work-related experiences, to date a variety of research has been conducted concerning career development. The main fields of career research involve occupational psychology, sociology, industrial psychology, and management. The bulk amount of research, however, reveals the problem of fractionation because interdisciplinary approach between the fields has been neglected. The present study was aimed at evaluating existing theories of career development, thereby enhancing more comprehensive understanding of career realities. To do this, some thirty theories and models were reviewed by classifying them based on the level of analysis and content. The theories and models were evaluated and compared in terms of conceptual adequacy, empirical support, and practical applicability. In addition, an integrative model of career development was suggested. Finally, the paper ends with summary of the study, along with directions of future research.
