전략과 비정규 고용관행과의 관계: 탐험과 활용 관점의 탐색

This study analyzed the impacts of Miles and Snows’ strategy typology on the contingent employment practices(the ratio of contingent employment, the variety of contingent employment, the HR integration). Hypotheses and research model were developed by connecting the organizational learning types of exploration and exploitation into strategy typology. The study compared the strategies of defender and prospector, and premised that exploration would be consistent with prospector and exploitation would be consistent with defender. Hypotheses were composed of the main effect of strategies and moderating effect of market pressure. The sample of our respondents was 56 companies with more than 100 regular employees in Changwon National Manufacturing Complex. HR managers in the 56 companies responded to the survey. The results are as follows. The main effects of strategies were consistent with hypothetical expectation, In compare with the companies with defender strategy, the companies with prospector strategy are more inclined to recruit contingent workers, adopt the varieties of employment, and integrate the HRM practices between regular and contingent employment. The moderating effect of market pressure was significant only on the relationship between strategy and HR integration.
