Moderating Effect of Positive Psychological Capital on the Relation between Relative Deprivation and Turnover Intention: A Focus on Hotel Contingent Employees

The high rate of contingent employees is one of the unique characteristics of the hotel industry. Therefore, this study examined hotel contingent employees find out the relationship between relative deprivation and turnover intention and the moderating effect of positive psychological capital in the relationship. The results provided several important findings as follows. First, respondents' level of relative deprivation did not significantly influence their turnover intention. Second, regarding the moderating effect of positive psychological capital, self efficacy had a positive moderating effect on the relationships between cognitive and behavioral deprivation and turnover intention, while hope has a negative moderating effects between emotional deprivation and turnover intention. Also, stability positively moderated the relationship between cognitive and behavioral deprivation and turnover intention while it negatively moderated between emotional deprivation and turnover intention. Lastly, optimism did not have any moderating effects in the relationships. The results imply that hotel companies should pay more attention to making their contingent employees understand the inevitable difference between regular and contingent employees and to providing opportunities to become regular employees based on their achievement. In particular, hotel companies should give more opportunities to contingent employees who have a high level of self-efficacy and stability among other dimensions of positive psychological capital.
