조직 구성원의 자기주도학습, 심리적 자본, 일 몰입 간의 구조적 관계: 국내 대기업을 중심으로

본 연구의 목적은 조직 구성원들의 자기주도학습, 심리적 자본, 일 몰입 간의 관계를 분석하는 것이다. 연구 목적을 달성하기 위하여 국내 기업에 근무하는 구성원 299명을 대상으로 설문조사를 실시하였고, 회수된 설문지 중 최종적으로 201부를 분석에 활용하였다. 자료의 분석은 조사도구에 대한 신뢰도 및 타당도 분석, 기술통계 및 상관계수 분석, 그리고 구조방정식 모형 분석의 과정을 거쳐서 이루어졌다. 주요 분석결과는 다음과 같다. 첫째, 자기주도학습, 심리적 자본, 일 몰입 간의 구조적 관계를 설정한 구조방정식 모형의 적합도가 인정되었다. 둘째, 자기주도학습은 일 몰입에 대하여 심리적 자본을 통한 간접효과를 갖는 것으로 나타났다. 셋째, 심리적 자본은 일 몰입에 대하여 직접효과를 갖는 것으로 나타났다. 이를 토대로 봤을 때 조직 구성원의 심리적 자본은 그 자체로 일 몰입 향상으로 이어질 수 있다는 것을 알 수 있었다. 또한 조직 구성원의 심리적 자본이 높고 자기주도학습을 갖고 있는 경우 일 몰입을 강화할 수 있다는 점을 알 수 있었다. 이상의 분석결과를 토대로 관련 논의 및 시사점을 제시하였다.
Abstract
The purpose of this study was to investigate the structural relationship among self-directed learning, psychological capital, and work engagement. Data were collected from 299 employees working in Korean corporations and finally 201 of those surveyed were analyzed. Data analysis were conducted throughout reliability and validity, descriptive statistics and correlations, and structural equation modeling. The results showed the following findings. Firstly, model fit index showed that research model based on theories reflected the positive data. Secondly, Self-directed learning had the indirect effects on employee engagement. Especially indirect effect between self-directed learning and employee engagement was mediated by psychological capital. Thirdly, psychological capital had direct effect on the work engagement. These meant that psychological capital itself might have an influence the on work engagement and self-directed learning might improve work engagement. Based on these results, suggestions and limitations of this research were discussed.
