목회자의 리더십이 신학생들의 사역태도에 미치는 영향에 관한 연구

오늘날 현대인들의 삶의 양상은 매우 급격한 과학물질문명의 발전과 다양한 사상들의 출현으로 말미암아 급변해 가고 있으며, 목회자는 이러한 시대적 사회변화에 능동적으로 대처하기 위해 다양한 목회리더십의 개발과 적용의 방안들을 모색하고 있다. 특별히 한국교회의 미래를 책임질 차세대 목회리더인 신학생들은 목회현장과 리더십의 본질이 조화롭게 결합되어 목회의 영향력을 극대화시킬 수 있는 역량있는 리더십을 습득해야 한다. 본 연구는 한국교회의 이러한 시대적 요청과 필요에 부응하여 목회자의 리더십유형을 통해 신학생들의 효율적인 사역태도를 고양시키기 위한 방안으로 연구되었다. 연구의 실증분석 모형은 Bass와 Avolio(1995)가 개발한 다요인리더십설문지 MLQ 5X의 변수들을 더욱 확장 개발하여 제시해 온 Mind Garden Inc의 2013년도 Manual and Sample Set을 토대로 본 연구에 맞게 수정 보완하여 사용하였다. 다중회귀분석을 통한 실증분석 결과 목회자의 변혁적 리더십의 발휘는 신학생들의 사역태도에 유의한 영향을 미쳐 목회리더십의 효율성을 향상시킬 수 있으나, 목회자가 리더십을 발휘하지 않고 방치하여 그냥 내버려 두는 자유방임적 리더십을 취하면 신학생들의 사역태도에 유의한 부정적 영향을 줘서 감소시킬 수 있음이 검정되었다. 또한 목회자의 리더십유형에 따른 세부적 요인과 신학생들의 사역태도에 대한 영향관계에 있어서 목회자의 리더십유형과 목회자의 인구통계학적 특성 관계가 조절작용을 하여 통계상으로 의미있는 유의한 조절효과가 나타나는 것으로 분석되었다. 본 연구의 실증분석 결과들을 활용하여 교회에서 가장 큰 영향력을 발휘하고 있는 목회자들이 개 교회의 상황에서 어떻게 리더십을 발휘할 것인지, 그리고 그 리더십을 형성하는데 영향을 미친 요소들이 과연 무엇인지를 분석해 본다면 기존의 목회자나 목회의 길을 준비하고 있는 신학생들이 자신의 목회리더십을 형성하는데 있어 중요한 자료로 활용할 수 있을 것이다.
Abstract
The purpose of this study is to explore influential factors contributing to the leadership practices among korean senior pastor’s based on transformational leadership theory. This paper proposes and investigates hypotheses on the effects of the senior pastor’s leadership style on the attitude of theological students. The results of the empirical analysis were as follows: First, the attitudes of theological students are influenced by the type of the senior pastor’s leadership. Second, when the attitudes of theological students are influenced by the type of the senior pastor’s leadership, the type of relations of the senior pastor's demographic characteristics adjust the effect. In conclusion, transformational leadership is expected to enhance the overall effectiveness of pastoral leadership. Therefore, it is imperative that korean pastors must develop transformational pastoral leadership factors based on biblical leadership styles. In a time of uncertainty in a rapidly changing world, the church's survival depends on finding solutions for growth to continue as that is necessary to present. I hope that this paper will contribute to the quantitative and qualitative development of practical korean evangelism towards great efficiency. It is necessary to continue to suggest alternative ways for the korean church to ensure its future growth.
