작업장 민주성이 사회적 자본 형성에 미치는 영향과 리더십의 조절효과: 기업과 직원협동조합의 차이를 중심으로

This study is aimed at exploring the causality between workplace democracy and the social capital at the workplace level. It also examines the moderating role of the transformational leadership on this relationship. In particular, the focus is put on the comparative study between corporations and workers’ cooperatives which are distinguished in terms of primary goals, values and the organizational principles. This study uses the survey conducted on workers (121employees in the workers’ cooperative and 185 employees in corporations). We found the positive causality in which the workplace democracy is positively associated with the formation of social capital at the workplace level. It means that the democracy at the workplace functions as a universalistic element to enhance the quality of social capital through promoting trust, mutual-reciprocity, and democratic norms. The evidence also shows that the transformational leadership has positive impacts on the formation of social capital. The moderating effects of the transformational leadership on the relationship between the democracy and social capital, however, differ along with the workers’cooperatives and corporations. While we can find the positive moderating roles of the leadership in the sample of workers’ cooperatives, there is no statistical significance of the leadership’s role in the case of corporation.
