Justice and Employee Job Outcomes: Examining the Mediating Effects of Employee Cynicism about Organizational Change

Based on equity theory and its distinct characteristics, cynicism regarding organizational change is conceptualized as a mediator in the relationship between the perception of justice and job outcome variables(job satisfaction, in-role and organizational citizenship behavior). The mediating effects were tested on a sample of 739 employees from a manufacturing company in the United States. The results indicated that while cynicism mediated the relationship between procedural justice and job outcome variables it did not mediate the relationship between distributive justice and job outcome variables. The summary and implications of the findings are provided and discussed.
