외식서비스산업 종사원의 감정노동과 직무성과와의 관계: 사회적 지원의 조절역할을 중심으로

이 연구는 외식서비스산업 종사원의 감정노동과 직무성과와의 관계에서 사회적 지원의 조절효과검증을 목표로 하였다. 충청지역 외식서비스산업체에서 근무하는 종사원 300명을 대상으로 2016년 3 월 7일부터 4월 10일까지 35일간에 걸쳐 설문조사를 실시하였으며, 최종적으로 271부를 분석 자료로 활용하였다. 본 연구를 위하여 수집된 자료는 SPSS 18.0을 사용하여 분석하였으며, 측정항목의타당성과 신뢰성을 검증하기 위해 탐색적 요인분석, 신뢰도 분석, 도출된 요인 간 연관성 측정을 위한 상관관계 분석 및 두 변수 간의 영향관계를 분석하기 위해 다중회귀분석과 조절회귀분석을 실시하였다. 본 연구의 결과는 다음과 같다. 첫째, 감정노동의 표면행위는 직무성과에 유의한 영향관계를보이지 않은 반면 심층행위는 직무성과에 유의한 정(+)의 영향관계를 나타냈다. 둘째, 사회적 지원의조절효과 검정결과 상사지원은 표면행위와 심층행위가 직무성과와의 관계에 대해서 모두 조절효과를보이지 않았다. 셋째, 동료지원의 조절효과 검정결과 역시 상사지원과 마찬가지로 직무성과와의 관계에서 조절효과를 보이지 않았다. 소규모 외식서비스산업의 경우 표면행위와 심층행위 모두가 개별 직무성과에 긍정적인 영향을 미치므로 종사원들에게 조직에 소속되는 이유를 명확히 하고, 장기적인 소속을 통해서 얻을 수 있는 혜택들에 대한 지속적이고 명확한 목표제시가 중요하다.
Abstract
The purpose of this study is to verify the moderating effects of social support on the relationship between emotional labor and job performance. A total of 300 questionnaires were distributed to employees working for foodservice industries in Chungcheong areas th from March 7 to April 10, 2016 and 271 copies were used in the analyses. The analysis of frequency, EFA, reliability, pearson correlation, multiple regression and hierarchial regression analysis were conducted utilizing SPSS 18.0. program. The results of this study are as follows: first, surface acting of emotional labor didn't show significant influence on job performance but deep acting showed a significantly positive influence on job performance. Second, the results of the moderating effects of social support-supervisor support, did not show significant influence on surface acting and deep acting. Third, the results of the moderating effects of social support-peer support, did not show significant influence on surface acting and deep acting. For managerial implications, the results encourage small-business restaurants to discuss work motivation with employees as well as benefits received from their service.
