본 논문 에서는 외식산업의 대표 격인 프랜차이즈 외식업을 대상으로 종업원들의 역할스트레스가 직무만족을 통해 이직의도에 미치는 영향을 알아보고, 종사원들의 내재된 믿음인 자기효능감을 조절변수로 투입함으로써 종업원들이 느끼는 스트레스가 직무만족간의 관계에서 실제 고객접점에서의 자기효능감이 얼마나 직무만족에 대한 조절 정도 및 효과가 있는지 알아보고자 하였다. 연구과정을 통해 분석된 연구가설 결과를 요약하면 첫째, 외식업 종사자들의 역할스트레스와 직무만족도에 미치는 영향력의 분석결과 역할갈등은 직무만족도에 유의한 부(-)으 영향을 주는 것으로 조사 되었으나, 역할모호성, 역할과다는 유의한 영향을 미치지 않는 것으로 나타났으며, 둘째, 외식업 종사자들의 직무만족도와 이직의도 관계에 대한 분석결과 유의하지 않는 것으로 나타났으며, 셋째, 종사원들의 역할스트레스와 직무만족도의 관계에서 자기효능감의 조절효과를 검증한 결과 역할갈등만이 조절역할을 하는 것으로 나타났다. 이러한 결과를 토대로 종사원에 대한 스트레스를 관리를 통해 이직에 대한 대처와 종사원 채용에 있어 채용에 있어 보다 효율적인 인재를 채용할 수 있는 기준점을 제시하였다.
Abstract
This research targets employees' role stress in the franchise food industry through their job satisfaction on turnover intention with self-efficacy as a control variable. There is also an intention to identify how much self-efficacy influences control and affects job satisfaction. The results were as follows. First, role conflict had some positive influence on job satisfaction; on the other hand, both role ambiguity and role overload had little influence. Second, there were few meaningful aspects in the analysis results of relationships between employees' job satisfaction and their turnover intention. Finally, in the control effect of self-efficacy on the relationship between employees' role stresses and their job satisfaction, role conflict had the sole controlling function. Based on these results, this research suggests employing good workers effectively by managing employees' stress and planning for later turnover.
