The Effects of Face-Saving and Group Orientation of Public Organization Members on Organizational Commitment: A Focus on the Mediating Effect of Person-Organization Fit

This study empirically analyzed the relationship between face-saving, group orientation, person-organization fit, and organizational commitment of members of public organizations in South Korea. The results of various statistical analyses undertaken in the present study lead to the following conclusions: 1) face-saving and group orientation have a positive influence on person-organization fit; 2) face-saving positively influences continuance and normative commitment, but negatively affects affective commitment; 3) group orientation has a positive influence on affective commitment and a negative influence on normative commitment; 4) person-organization fit positively influences affective, continuance, and normative commitment; 5) person-organization fit plays a mediating role between the two studied Confucian values and organizational commitment. These results show that the Confucian values that are seen today as barriers to rapid industrialization can serve as important factors in forming positive attitudes of public organization members and as foundations in leading strategic implications for public human resources development in the future.
