직장의 가족 친화 조직분위기가 조리사의 정서적 몰입에 미치는 영향 : 일-가정 균형(Work-Life Balance)을 중심으로

본 연구는 식음료 분야에 근무하는 조리사들을 대상으로 그들의 근무하는 직장의 가족 친화적 조직 분위기가 정서적 몰입에 미치는 영향을 살펴보았다. 특히 가족 친화적 조직 분위기와 정서적 몰입 사이에서, 외식분야의 조리사들에게 업무특성상 취약한 부분 중의 하나인 일-가정 균형(WLB)을 매개효과로 설정하여 연구를 진행하였다. 이를 위해 서울 사내 호텔 조리사 206명을 대상으로 한 달 간 설문조사를 진행하였으며 연구결과는 다음과 같다. 첫째, 가족 친화적 조직분위기가 근무자들에게 중요한 요건인 정서적 몰입에 유의한 영향을 미치는 것으로 나타났다. 조리사들의 진정한 경쟁력을 높이기 위한 제도임이 증명된 것이다. 둘째, 가족 친화적 조직분위기는 일-가정 균형에 유의한 결과나 나타났다. 셋째, 일-가정 균형이 정서적 몰입에 유의한 결과가 나타났다. 넷째, 가족 친화적 조직분위기와 정서적 몰입 사이에서 일-가정 균형의 부분매개효과가 나타났다. 이로써 조리사들이 근무하는 직장의 가족 친화적 조직분위가가 정서적 몰입에 영향을 미치는 의미있는 조직이 되기 위해서는 일-가정의 균형의 수준과 만족도가 높아지고 이를 제도적으로 지원하는 회사의 정책이 필요하다는 것을 말해 주고 있다.
Abstract
This study aimed to examine effects of family-friendly organization’s atmosphere on chef’s affective commitment, targeting the chefs working in food and beverage fields. Particularly, this study set work-life balance, vulnerable part due to their job’s nature, as a mediating effect in a relationship between the two variables. Hence, 206 hotel chefs in Seoul were surveyed for a month and the results are as follows. First, the family-friendly atmosphere had a significant effect on the affective commitment, an important factor for the service workers. It proves it is for the chef’s competitiveness. Second, the family-friendly atmosphere had a significant effect on the work-life balance. Third, the work-life balance had a significant effect on the affective commitment. Fourth, in the relationship between the two variables, a partial mediating effect of the work-life balance was validated. Therefore, for a meaningful organization, this study presents needs to increase the work-life balance’ level and satisfaction, and secure company’s policies to support them institutionally.
