신생기업가의 창업관심몰입, 일·가정 갈등, 생리적 부담의 관계에 대한 배우자 몰입의 조절된 매개분석

[연구목적] 본 연구는 자영업 형태의 소규모 비즈니스를 창업․경영하는 신생기업가의창업관심몰입, 일－가정 갈등, 생리적 부담의 관계와 배우자 몰입의 조절된 매개분석을함으로써 신생기업의 지속성장과 새로운 일자리창출방안 가능성을 모색하였다. [연구방법] 배우자가 함께 창업을 했거나 현재 경영에 참여하고 있는 업력 3년 이내의신생기업가들을 대상으로 설문조사를 실시하였다. 총 204부를 수집하여 SPSS를 활용한조절회귀분석과 Process Macro를 활용하여 조절된 매개분석을 실시하였다. [연구결과] 각 분석에서 자녀 유․무는 유의한 영향을 미쳐서 자녀가 있는 신생기업가는더 많은 생리적 부담과 일－가정 갈등을 느끼는 것으로 나타났다. 또한 창업관심몰입은일－가정 갈등과 생리적 부담을 유의하게 감소시켰다. 더불어 신생기업가가 느끼는 일－가정 갈등은 생리적 부담을 상당히 증가시키는 것으로 나타났다. 마지막으로 창업기업에 대한배우자 몰입은 직접적으로 생리적 부담을 증가시키지는 않았지만 신생기업가의 일－가정갈등과 상호작용하여 생리적 부담 사이에서 유의한 조절효과를 갖는 것으로 나타났다. 이때, 배우자 몰입은 생리적 부담을 감소시키는 것이 아니라 증가시키는 것으로 나타났다. [연구의 시사점] 배우자가 창업기업에 몰입하는 것이 신생기업가로 하여금 일․가정 갈등이 생리적 부담에 미치는 영향을 조절할 뿐만 아니라 창업기업에 대한 배우자 몰입이 부정적 효과가 있음을 발견했다는 점에서 학술적․실무적․정책적 의의가 크다.
Abstract
[Purpose] The purpose of this study is to investigate controlled mediation effect of spousal commitment relationship among new business of entrepreneurial commitment, work－family conflict, physiological strain and spousal commitment of small business owners and found possibility of sustainable growth of new business and creation of new job. [Methodology] The survey was conducted for new entrepreneurs whose spouses are working together within 3 years. A total of 204 samples were collected and analyzed by SPSS regression analysis and Process Macro Model 59. [Findings] New entrepreneurs with children felt more physiological strain and work－family conflict. Entrepreneurial commitment significantly reduced work－family conflict and physiological strain. Work－family conflict significantly increased the physiological strain. Finally, Spousal commitment did not directly increase the physiological strain, but there was a significant moderating effect between work－family conflict and physiological strain. [Implications] It is significant that there is a negative effect of the spousal commitment on the start－up companies, and the academic, practical and policy implications are significant.
