Emotional intelligence and political skill as interpersonal competencies among hotel frontline employees : Direct and interactive effects on perceptions of organizational politics and outcomes

본 연구의 목적은 감성지능, 정치기술, 조직정치지각, 감정고갈과 삶만족 간의 구조적 관계를 분석하는 것이다. 또한 조직정치지각과 감정고갈 간의 영향관계에서 감성지능과 정치기술의 조절영향을분석하였다. 잠재적 동일방법편의를 줄이기 위하여 1주일 간의 시차를 두고 서울에 소재하는 15개의특급호텔들에 근무하는 282명의 고객접점직원들로부터 자료를 수집하였다. 시점1조사에서는 감성지능, 정치기술과 조직정치지각에 대하여 조사하였으며 시점2조사에서는 시점1에서 응답한 직원들을대상으로 감정고갈을 조사하였다. 시점3조사에서는 시점2조사에서 응답한 직원들을 대상으로 삶만족을 조사하였다. 조절영향을 반영한 구조모형을 분석하기 위하여 Ping의 2단계 접근법을 활용하였다. 감성지능은 정치기술을 증대시켰다. 감성지능과 정치기술은 모두 조직정치지각을 감소시킨다는 결과를 보여주었다. 감성지능과 정치기술 모두 감정고갈을 감소시켰다. 감정고갈은 삶만족을 감소시켰다. 마지막으로, 감성지능과 정치기술은 조직정치지각이 감정고갈을 증대시키는데 있어서 조절역할을 하는 것으로 나타났는데 감성지능과 정치기술이 뛰어날수록 조직정치지각이 감정고갈을 점차 감소시켰다. 이러한 결과들은 호텔에서 고객접점직원들을 채용하고 배치시키는 과정에서 지원자들의 감성지능과 정치기술의 수준을 고려하여야 한다는 점을 보여주고 있다.
Abstract
This study proposed and tested a conceptual model that examines the structural relationships among emotional intelligence, political skill, perceptions of organizational politics, emotional exhaustion, and life satisfaction. In addition, this study examined emotional intelligence and political skill as moderators on the relationship between perceptions of organizational politics and emotional exhaustion. Hypothesized relationships were analyzed with structural equation modeling using data from a sample of 282 full-time frontline employees of fifteen five-star hotels in Seoul, Korea over a period of one week in order to reduce potential common method bias. In the first-wave survey (Time 1), employees reported their degree of emotional intelligence, political skill, and perceptions of organizational politics. In the second-wave survey (Time 2), employees who returned the completed first-wave questionnaires reported their emotional exhaustion. Lastly, in the third-wave survey (Time 3), employees who returned the completed second-wave questionnaires reported their life satisfaction. Ping’s two-step approach was utilized in order to analyze the hypothesized moderating effects. Emotional intelligence fosters political skill. The results revealed that emotional intelligence and political skill reduce perceptions of organizational politics. Emotional intelligence and political skill reduce emotional exhaustion. Perceptions of organizational politics has a positive effect on emotional exhaustion. Emotional exhaustion reduces life satisfaction. Finally, emotional intelligence and political skill have moderating effects on the relationship between perceptions of organizational politics and emotional exhaustion such that higher levels of emotional intelligence and political skill decreases emotional exhaustion. The results should lead hotel management to consider emotional intelligence and political skill level of applicants and frontline employees in the recruiting and staffing process.
