4차 산업혁명이 시작되면서 기업의 경영환경은 하루가 다르게 변화하고 있으며, 시대의 변화를 이해하고 조직구성원들이 혁신행동을 할 수 있도록 도움을 줄 수 있는 새로운 형태의 리더십을 기업에서는 필요로 하고 있다. 공식적인 리더만이 집단 또는 팀에 유효한 리더십을 밝히는데 한계가 있다는 선행연구를 바탕으로 한명의 리더가 아닌 분산된 리더십으로 둘 이상의 리더가 한 조직 내에 존재 한다는 공유리더십에 대한 관심이 확대되고 있다. 본 연구에서는 공유리더십, 조직신뢰, 혁신행동에 대한 선행연구들을 바탕으로 네 개의 연구 가설을 설정 하고 부산, 경남지역에 있는 기업을 대상으로 총 435부의 설문지를 회수하여 실증분석을 하였다. 그 결과 공유리더십은 혁신행동에 정(+)의 영향을 미치고, 공유리더십이 조직신뢰에 정(+)의 영향을 미치며, 조직신뢰가 혁신행동에 정(+)의 영향을 미치고 있다. 마지막으로 공유리더십과 혁신행동 간에 조직신뢰는 부분매개 역할을 하는 것으로 나타났다. 연구결과에 대한 결론 및 토의에서 연구결과에 대한 심층적 논의와 함께 연구의 한계와 추후연구방향에 대해서도 논의하였다.
Abstract
With the start of the fourth industrial revolution, the business environment is changing every day. Companies need new type of leadership for understanding the changing industry and innovative behavior of constituent individual of organization. Based on prior studies that only one official leader has limits to revealing effective leadership to groups or teams, the shared leadership which is more than one leader in one organization instead of one leader is become more interested. In this study, four research hypotheses is established based on prior studies on shared leadership, organizational trust, and innovative behavior then 435 validity surveys were collected for companies in Busan and Gyeongsangnam-do in south Korea. As a result, shared leadership positively influence on innovative behavior, shared leadership positively influence on organizational trust and organizational trust positively influence on innovative behavior. Between shared leadership and innovation behavior in organizational trust is taken partial mediation. In additional, in-depth discussion of the results, limitations of the study and future direction are discussed in conclusion and discussion.
