직장 내 괴롭힘이 간호서비스 질에 미치는 영향: 전문직 자아개념의 조절효과를 중심으로
Moderating effects of Professional Self-concept in Relationship between Workplace Bullying and Nursing Service Quality among Hospital Nurses

본 연구는 병원간호사의 직장 내 괴롭힘이 간호서비스 질에 미치는 영향을 확인하고 직장 내 괴롭힘과 간호서비스 질의 관계에서 전문직 자아개념의 조절효과를 규명하기 위하여 시행하였다. J도내 소재한 2개의 상급종합병원과 7개의 종합병원에서 근무하고 있는 280명의 간호사를 대상으로 2016년 12월 20일부터 2017년 1월 20일 까지 자가보고 설문지를 이용하여 자료를 수집하였고, 자료분석은 SPSS/WIN 22.0 통계 프로그램을 이용하였다. 직장 내 괴롭힘은 전문직 자아개념과 간호서비스 질에 유의한 음의 상관관계가 있었다. 전문직 자아개념은 직장 내 괴롭힘 결과와 간호서비스 질 간의 관계에 있어서만 유일한 조절효과를 보이는 것으로 나타났다(β=-.123, p=.023). 이 연구의 결과를 통해 직장 내 괴롭힘이 간호서비스 질에 미치는 부정적 영향을 최소화하기 위해서 전문직 자아개념을 향상시킬 수 있는 교육 프로그램을 개발하고, 조직 차원에서의 직장 내 괴롭힘을 예방할 수 있는 체계적인 문제해결방법을 제도적으로 구축해야 할 것이다.
Abstract
Purpose: To identify the effects of workplace bullying of hospital nurses on the quality of nursing service and toinvestigate the moderating effects of professional self-concept in the relationship between workplace bullying andquality of nursing service. Methods: The participants in this study were 280 nurses working in hospitals located in JProvince. Data were collected from December 20, 2016, to January 20, 2017. A self-administered structured questionnairewas used. Data were analyzed using the SPSS/WIN 22.0 statistical program. Results: Workplace bullying hadsignificant negative correlations with professional self-concept and nursing service quality. There was a significantpositive correlation between professional self-concept and nursing service quality. Professional self-concept was theonly variable to show a moderating effect in the relationship between the outcome of workplace bullying and qualityof nursing service (β=-.12, p=.023). Conclusion: The findings from this study suggest building a systematic strategyto prevent workplace bullying at the organizational-level, where it threatens quality of nursing service and developingprograms to promote professional self-concept, which can control the negative effect of workplace bullying.
