증권회사 직원들의 회복탄력성이 직무스트레스및 조직유효성에 미치는 영향

최근 치열한 경쟁 하에 있는 증권회사들은 직원들에게 과도한 업무를 요구하고 있으며, 이에 직원들은 많은 직무스트레스를 받고 있다. 따라서 본 연구는 증권회사 직원을 대상으로 스트레스를 효율적으로 관리하여 빠르게 평상시로 돌아갈 수 있는 능력인 직원들의회복탄력성이 직무스트레스를 완화시켜주어 그들의 직무만족 및 조직몰입을 높이는 지를살펴보고자 하였다. 또한 직원들의 회복탄력성이 직무만족 및 조직몰입에 직접적인 영향을 미치는지도 밝히고자 하였다. 이를 확인하기 위해 서울과 대구에 있는 증권회사 직원들을 대상으로 설문조사를 실시하였으며, 총 210개의 자료를 수집하여 분석하였다. 검증 결과 증권회사 직원들의 회복탄력성은 직무스트레스를 완화시키고, 이렇게 완화된직무스트레스는 그들의 직무만족과 조직몰입을 향상시키는 것으로 확인되었다. 또한 직원들의 회복탄력성은 직무만족과 조직몰입을 직접적으로 긍정적인 영향을 미치는 것으로밝혀졌다. 본 연구 결과는 증권회사 직원들의 스트레스를 감소시키고, 직무만족과 조직몰입을 높일 수 있는 중요한 요인으로 회복탄력성의 중요성을 제시함으로써 증권회사 관리자들에게 효율적인 인적관리방안을 제안할 수 있을 것으로 판단된다.
Abstract
Securities companies, which are currently in a tough competition, demand excessive work from their employees, and their employees are under a lot of job stress. The purpose of this study is to investigate whether the resilience of employees, who have the ability to manage stress effectively and quickly return to normal, relieve job stress and improve their job satisfaction and organizational commitment. In addition, we tried to find out whether the resilience of employees directly affects job satisfaction and organizational commitment. In order to confirm this, a questionnaire survey was conducted on securities company employees in Seoul and Daegu. A total of 210 data were collected and analyzed. As a result, the resilience of the securities company employees alleviated job stress, and job stress was found to improve their job satisfaction and organizational commitment. In addition, the resilience of employees had a direct effect on the job satisfaction and organizational commitment. The results of this study suggest that the importance of resilience as an important factor to reduce the job stress of the securities company employees and increase the job satisfaction and organizational commitment can be suggested to the managers of the securities companies.
