참여적 의사결정이 학습된 무기력에 미치는 영향: 심리적 계약위반의 매개효과와 마인드셋의 조절효과

The purpose of this study is to suggest ways to reduce the learned helplessness of employees in the perspective of leadership. We wanted to examine whether the participative decision making could directly mitigate the learned helplessness of employees, and to verify the indirect effect of the employees' psychological contract violations, and to verify the moderating effect of employees' mindset. We collected data through a survey of domestic employees and analyzed 334 samples of data. The study found that the direct effect between participatory decision making and learned lethargy were not significant, and the indirect effect via psychological contract violation were significant. In addition, the moderating(buffering) effect of fixed mindset and growth mindset were identified, respectively, between participative decision making and psychological contract violation, and between psychological contract violation and learned helplessness. These findings represent an extension of the existing study in that it has empirically confirmed that participative decision making is an effective way to mitigating the learned helplessness by reducing psychological contract violation. The theoretical and practical implications of the study results, the limitations of the study and suggestions for future research were discussed.
