조직지원인식이 일 몰입에 미치는 영향 : 긍정심리자본의 매개효과를 중심으로

In today's business environment, it has been shown through many prior studies that perceived organizational support(POS) has a significant influence on work engagement. The purpose of this study is to empirically identify the role of positive psychological capital as an intervening variable in the relationship between POS and work engagement. The empirical analysis identified that POS had a significant effect on positive psychological capital and work engagement, and that positive psychological capital had a significant effect on work engagement. In addition, self-efficacy, hope, resilience and optimism, which are the sub-factors of positive psychological capital, are all mediated in the relationship between POS and work engagement. These findings suggest that the role of positive psychological capital is important as a mediator for influencing work engagement because positive psychological capital can be developed through training. This study not only provides insight into the process through which employee's positive psychological capital influences his engagement levels, but also suggests implications for managers who struggle to keep their employees engaged in their work.
