체면민감성과 조직성과, 그리고 감성지능의 조절효과 검증

본 연구에서 체면민감성은 직무수행 과정에서 발생하는 부정적 정서라고 보고, 체면민감성이 직무만족 및 친사회적 행동에 어떠한 영향을 미치며, 이 과정에서 개인차 변수로서 감성지능에 대한 조절효과를 검증하는 것을 목표로 하고 있다. 이러한 목표를 달성하기 위해 본 연구는 서비스업 근로자를 대상으로 하였으며, 설문지에 의해 자료를 수집하였고 이에 대한 분석결과는 다음과 같다. 첫째, 체면민감성과 직무만족에 대해서는 창피의식성 체면이, 체면민감성과 친사회적 행동에 대해서는 자괴의식성 체면이 유의적인 부정적 영향을 미치는 있다. 둘째, 체면민감성과 조직성과에서 감성지능의 조절효과는 인정되고 있다. 또한 감성지능의 조절효과는 직무만족에는 창피의식성 체면이, 친사회적 행동에서는 자괴의식성 체면에서 높게 나타나고 있다. 따라서 본 연구의 결과는 서비스업 근로자가 직무수행 과정에서 지각하는 체면민감성으로 인한 부정적 정서와 친조직 행동에 대한 중요성을 강조하고, 이에 대한 체계적인 감정관리 방안을 제시함으로서 조직의 발전과 개인의 성장을 위한 기초자료로서 유용하게 사용될 것으로 기대한다.
Abstract
The purpose of this study was the influence of organizational performance by service corporate employees' face sensitivity(discontent consciousness, ashameful consciousness) and to verify the effects on the modification variable of service corporate employees' emotional intelligence. For verification the purpose of this study established the variable as followings; First, the independence variable established the service corporate employees' face sensitivity. Second, the result variable established the job satisfaction and prosocial behavior. Third, the modification variable established the emotional intelligence. To investigate the variable inter-relationship used the hierarchy regression analysis, and 120' corporate employees who had worked in Kyungki-province were studied. The results of this study were as follows: First, as a result of regression analysis to find out negative effects of employees' face sensitivity to the organizational performance. Second, it tested the positive influence of modification variable by the employees' emotional intelligence.
