예술적 지향성과 기업가정신의 조직몰입에 대한 결합효과 분석

본 연구는 기업의 예술적 지향성과 조직몰입 간의 관계를 알아보고, 이들 간의 관계에서 기업가정신 및 혁신행동의 매개효과를 알아보며, 또한 조직몰입에 대한 예술적 지향성과 기업가정신과의 결합효과를 살펴보기 위해 수행되었다. 분석을위해 사용된 자료는 313개로 설문조사를 통해 확보하였으며, 기업 종업원을 대상으로 하였다. 실증분석 수행 결과, 예술적 지향성은 조직몰입에 정적인 영향을 미치고 있었으며, 예술적 지향성과 조직몰입 사이에서기업가정신과 혁신행동은 매개효과를 나타내었다. 또한 예술적 지향성과 기업가정신과의 결합효과는 유형1(예술적지향성/저, 기업가정신/저), 유형2(예술적지향성/저, 기업가정신/고)와 유형3(예술적지향성/고, 기업가정신/저), 그리고 유형4(예술적지향성/고, 기업가정신/고)가 서로 다른 것으로 나타났으며, 조직몰입의 크기는 유형1에 비해 유형2,3이 더 높았고, 유형4가가장 높은 것으로 밝혀졌다. 이러한 결과는 예술적 지향성이 기업의 조직성과에 긍정적 영향을 미치고 있으며, 기업가정신과 결합 시에는 그 효과가 더욱 커짐을 보여주고 있다. 분석 결과를 토대로 결론에서는 학술적 및 실무적 시사점을 제시하였다.
Abstract
This study was conducted to investigate the relationship between artistic orientation and organizational commitment and the mediating effects of entrepreneurship and innovation. And also examined the combined effect between artistic orientation and entrepreneurship on organizational commitment. The results showed that artistic orientation had a positive effect on organizational commitment and entrepreneurship and innovation behavior had a mediating effect. For the combined effect of artistic orientation and entrepreneurship, the analysis of variance shows that type 1 (artistic orientation low/entrepreneurship low), type 2 (artistic orientation low/entrepreneurship high) and type 3 (artistic orientation high/entrepreneurship low), and type 4 (artistic oriented high/entrepreneurship high) is different each other. The size of organizational commitment was the highest in type 4, and higher in type 2 and 3 than in type 1. These results show that artistic orientation has a positive effect on the organizational performance of companies like entrepreneurship, and the effect is greater when combined with entrepreneurship. The conclusions suggest academic and practical implications.
