경영자의 감성리더십이 구성원의 태도에 미치는 영향 : 경영자 신뢰와 정당성의 매개효과

최근의 리더십 연구는 리더십과 인간 감성을 중요하게 다루어고 있다. 리더십의 이해를 위해서는 리더의 감성이 부하직원의 태도와 행동에 미치는 영향을 이해할 필요가 있다는 것이다. 본연구는 경영자의 감성리더십이 조직구성원의 태도에 미치는 과정을 탐색하고, 감성리더십과 직무열의, 이직의도와의 관계에서 매개변수의 영향을 탐색하고자한다. 이를 위해 선행 연구를 바탕으로 가설을 설정하였다. 가설 검증을 위해 중소기업에 근무하는 226명으로부터 설문지를 회수하여 분석하였다. 그 결과 모든 가설이 지지되었다. 즉 경영자의 감성리더십은 조직구성원의리더정당성 지각과 CEO신뢰 지각에 정(+)의 영향을 미치며, 경영자의 감성리더십은 리더 신뢰와 리더정당성을 매개로 하여 직무열의(+)와 이직의도(-)에 영향을 준다. 본 연구는 경영자의감성 리더십이 구성원의 태도에 미치는 영향 과정을 실증했다는 데 의미가 있으며, 실무적으로경영자가 조직구성원과 감성적 상호작용을 통해 원만한 관계형성이 선행되어야 조직의 성과 향상에 도움이 된다는 점을 시사한다. 다시 말해 리더의 감성리더십의 발휘를 통해 조직 구성원과긍정적인 관계형성을 하고 신뢰와 리더정당성을 확보하면 조직구성원들은 직무에 열의를 갖고업무에 임하고 이직의도를 줄이게 된다는 것이다. 연구결과를 바탕으로 이론적, 실무적 시사점을 제시하고 향후 연구방향을 제언하였다.
Abstract
Recent leadership studies have been interested in emotional relationship. They argued that leaders had to understand the effects of leader emotion on subordinates attitudes and behaviors. This study aimed to examine the impact of CEO emotional leadership on employee's attitude (work engagement and turnover intention) and the mediating effect of CEO trust and leader legitimacy. To empirical test, we collected data from 226 employees working for small and medium sized companies and analyzed using SPSS 24 and Amos 24. All the hypothesis were supported. The empirical study showed that CEO emotional leadership was positively related with leader legitimacy and CEO trust. The analysis of the data revealed that CEO trust and leader legitimacy positively mediate the relationship between CEO emotional leadership and employee work engagement. However, CEO trust and leader legitimacy negatively mediate the above relationship. Theoretical and practical implications were discussed based on the results of the study.
