학교장의 진성리더십과 학교장-교사 교환관계와 교사의 job crafting의 특성과 관련성 탐색

The purpose of this study is to explore the relationship between a principal’s authentic leadership, the principal-teacher exchange(Leader Member Exchange, LMX), and the teachers’ job crafting. In order to achieve the goal, the concepts, components, characteristics, and correlations between the three variables were examined. The results are as follows. First, it was confirmed that the principal's authentic leadership had a significant effect on the principal-teacher exchange(LMX), as well as the organizational effectiveness through the principal-teacher exchange(LMX). Second, the principal's authentic leadership influenced job crafting, an action that makes the job meaningful by changing his or her own work through the mediating effect of psychological empowerment. The principal's morality, transparency, and balanced information processing are expected to have a positive effect on teachers' job crafting by generating positive attitudes and behaviors of teachers. Third, there are some studies showing positive effects on job crafting and studies showing negative effects in the leader-member exchange(LMX). There is little research on the relationship between job crafting, so continuous research is needed. In conclusion, a research is recommended about how the principal's authentic leadership, the principal-teacher exchange(LMX) and the teacher's job crafting influence each other, in order to find out the ways how a principal's authentic leadership help to increase the organizational effectiveness.
