가족관계 만족과 일중독:정서적 몰입의 조절된 매개효과

오늘날 기업과 사회 전반의 고용불안정 상황에서 일중독은 예외적․일탈적 현상이 아니라 구조적․대중적 현상이 되었다. 일중독을 긍정적으로 보는 경우도 있지만, 대다수 학자들은 일중독이 개인, 조직, 사회에 해로운, 행위중독의 일종이라 개념화한다. 이에 본 연구는 비교적 최근에 개발된 WAQ로 한국의 일중독을 측정한 제17차 KLIPS 자료(N=3,941)를 활용, 간소화된 측정지표를 사용, 일중독의 선행 변수에 대한 실증적 검증을 했다. 일중독의 원인에는 개인적․가족적․조직적․사회적 배경이 있으나 본 연구는 특히 가족적․조직적 변수에 주목했다. 가족관계 만족과 일중독의 인과성, 그 과정에서 조직몰입(정서적 몰입)의 매개작용, 그 매개작용의 과정에서 고용형태(노동유연화)의 조절작용 등을 통계적으로 검토했다. 분석결과, 1) 가족관계 만족이 높을수록 일중독은 낮아졌고, 2) 정서적 조직몰입은 가족관계 만족과 일중독 간 관계를 ‘부분 매개’했다. 3) 고용형태(노동유연화)는 정서적 몰입과 일중독 간 관계에서 조절 역할을 했다. 4) 통합 모형에서, 정서적 조직몰입은 가족관계 만족과 일중독 간 관계를 매개하되 고용형태에 따라 조절되는, ‘조절된 매개’효과를 나타냈다. 끝으로, 본 연구결과의 이론적․실무적 시사점과 한계점을 논의한다.
Abstract
Although the study of work addiction has increased markedly in the past decades, little research has focused on the relationship between family (dis)satisfaction and work addiction. This study examined this relationship and the mediating role of organizational commitment and the moderating role of employment forms. The research samples were drawn from the 17th KLIPS panel data in Korea. The statistical analysis using the PROCESS macro by Hayes (2013) found support for four hypotheses: First, the negative causality between family relationship satisfaction and work addiction is supported. Second, the mediating role of affective organizational commitment between the two variables is also confirmed. Third, the employment form plays a moderating role between affective organizational commitment and work addiction. Finally, the moderated mediating role of affective organizational commitment between family relationship satisfaction and work addiction is supported. Practical as well as theoretical implications from the empirical analyses are discussed.
