코칭리더십이 조직 구성원의 개인 적응성과에 미치는 영향 : 행동적 진실성의 조절효과를 중심으로

기존의 이론과 관행이 통하지 않는 기술 환경에 직면한 기업들이 성공적인 성과를 내기 위해서는 불확실한상황에 유연하고 효율적으로 적응해야 한다. 이러한 인식은 구성원의 개인 적응성과에 대한 관심을 증가시켰으며 또한 필수적이다. 직면하고 있는 어려움을 해결할 수 있도록 도와주고 조직의 성과향상에도 중요한 요인으로간주되는 코칭리더십은 업무변화의 결과물인 개인 적응성과와 상당한 관련성이 예측된다. 그럼에도 두 변수의관계성을 살펴 본 연구는 많지 않은 실정이다. 본 연구는 조직 구성원들의 개인 적응성과를 향상시킬 것으로기대되는 코칭 리더십과의 관계성을 살펴보고, 이들 관계에서 구성원이 느끼는 상사의 행동적 진실성을 조절변수로 설정하고 그 효과성을 살펴보았다. 실증연구를 위해 국내 IT 및 자동차 기업에 재직 중인 211명의 직원들로부터 수집한 설문응답을 분석하여연구결과를 도출하였다. 연구 결과를 살펴보면, 상사의 코칭리더십이 조직 구성원 개인 적응성과에 정(+)의영향을 미치는 것으로 나타났다. 상사의 코칭리더십을 경험한 구성원은 긴급한 업무에도 재 목표설정을 하며, 지속적으로 발전하는 변화를 기꺼이 실행한다는 의미다. 또한 구성원이 지각하는 리더의 행동적 진실성을조절효과로 검증한 결과, 코칭리더십과 개인 적응성과의 관계성에 대해 모두 정(+)의 조절효과가 나타나는것으로 확인되었다. 이러한 실증연구결과를 바탕으로 본 연구의 이론적 시사점 및 실무적 시사점과 한계점그리고 앞으로의 연구에 대한 방향성에 대해 논의하였다.
Abstract
Lately, modern organizations are faced with the rapidly changing managerial and technological environments where existing theories do not work. In these circumstances, a company to achieve a successful outcome, it must adapt flexibly and efficiently to uncertain situations. This recognition has fueled growing interest in individual adaptive performance as a dimension of organizational performance. Coaching leadership helps solve the tasks faced by members of the organization. Therefore, it is considered an important factor in achieving individual adaptive performance. This study analyzes the influence of coaching leadership on the individual adaptability of organization members. The purpose was to verify the effectiveness of coaching leadership. It also recently focused on the behavioral integrity of leaders whose importance is highlighted in the leadership field, confirming their influence on coaching leadership and individual adaptive performance. Data was collected and analyzed through 211 people working for domestic IT companies and automakers. The results of the verification of the research hypothesis are summarized as follows. First, the boss' coaching leadership has a positive bearing on the individual adaptability of the members of the organization. Members of the organization who have experienced coaching leadership from their bosses are willing to re-target even in urgent work and implement continuously developing changes. Second, the behavior integrity of the boss is positively related to the individual adaptability of the members of the organization. A leader who is responsible for his words and has the characteristic of behavioral integrity to match words and actions influences a member by taking the initiative. This means that members naturally learn and imitate the words and actions of leaders to flexibly cope with uncertain environments. Third, the boss's behavioral integrity has a positive bearing on coaching leadership. In other words, when a leader exercises coaching leadership based on behavioral integrity, it is possible to achieve the goal because the ability of the members to perform their duties improves and develops together. Fourth, the boss's behavioral integrity has a positive effect on the relationship between coaching leadership and individual adaptive performance. When members decide the process of work, they use the leader's behavioral integrity as a criterion for reducing uncertainty. Based on the results of these empirical studies, the theoretical implications, practical implications and limitations of this study and the direction for future research were discussed.
