리더행동, 목표몰입 및 팀효과성 간의 관계

[연구목적] 팀 리더는 다양한 과업환경에서 팀이 효과적인 방법으로 업무를 수행할 수 있도록 계획하고 통제하여야 한다. 본 연구에서는 경로－목표이론에 의한 리더의 행동을 팀 리더십모델에 적용하여 목표몰입과 팀효과성 간의 관계를 규명하고자 한다. [연구방법] 본 연구는 국내 대기업 팀 조직을 대상으로 상황적 접근법의 하나인 경로－목표이론의 네 가지 리더의 리더십 행동 유형을 활용하여 목표몰입과 팀효과성에 미치는 영향을분석하였다. [연구결과] 분석 결과, 첫째, 리더행동은 목표몰입에 정(＋)의 영향을 미치는 것으로 나타났다. 하위 요인에서는 지시적, 참여적, 성취지향적 행동은 목표몰입에 정(＋)의 영향을 미쳤으나지원적 행동은 유의한 영향을 미치지 않는 것으로 나타났다. 둘째, 리더행동은 팀효과성에 정(＋)의 영향을 미치는 것으로 나타났다. 하위 요인에서는 지원적, 참여적, 성취지향적 행동은팀효과성에 유의한 정(＋)의 영향을 미치는 것으로 나타났다. 그러나 지시적 행동은 팀효과성에 유의적인 영향을 미치지 않았지만 목표몰입을 통하여 팀효과성에 영향을 미치는 것으로 해석된다. 셋째, 목표몰입은 팀효과성에 긍정적인 영향을 미치는 것으로 나타났다. [정책적 시사점] 경로－목표이론은 실무적으로 복잡하여 실제 조직에 적용하기 어렵다는 비판이 있었지만, 본 연구의 결과를 바탕으로 기존 연구를 뒷받침하는 이론적 근거와 사례를 확보하는데 기여하였다.
Abstract
[Purpose] Team leaders must plan and control so that the team can perform work in an effective way in a variety of task environments. This study attempts to investigate the relationship among goal commitment and team effectiveness by applying the leader's behavior based on the path－goal theory to the team leadership model. [Methodology] This study analyzed the effect on goal commitment and team effectiveness by using four leader behaviors of the path－goal theory, one of the situational approaches, for team organizations in large Korean companies. [Findings] As a result of analysis, first, it was found that leader behavior has a positive effect on goal commitment. Second, leader behavior was found to have a positive effect on team effectiveness. Third, it was found that target commitment affects team effectiveness. [Policy Implications] Although there were criticisms that the path－goal theory was difficult to apply to an actual organization because it was practically complex, it contributed to securing the theoretical basis and cases supporting the existing research based on the results of this study.
