심리적 안전감이 창의적 성과에 미치는 영향 : 무형식학습의 매개효과와 자기주도성의 조절효과

Psychological safety has been increasingly important in a rapidly changing environment. A number of previous studies have been performed on the relationship between psycho logical safety and creative performance. However, there has been no study on the mediating effect of informal learning in the relationship between psychological safety and creative performance. Thus this study aimed to empirically test the mediating effect of informal learn ing on the relationship between psychological safety and creative performance. In addition to such mediating effect, this study intended to examine the moderating effect of self-directed ness in the relationship between psychological safety and informal learning. To verify the re search model and hypotheses established in this study, we collected and analyzed 302 sur vey data from domestic companies in Korea. The empirical results showed that psycho logical safety had a direct effect on creative performance. Also, it was found that with in formal learning as a mediating factor, psychological safety had an indirect effect on creative performance. That is, the partial mediating effect of information learning was found in the re lationship between psychological safety and creative performance. Also, it was found that moderating effect of self-directedness on the relationship between psychological safety and informal learning was significant. Based on the findings of this study and their implications, we discuss the limitations of this study and suggest directions for future research.
