창업가의 긍정심리자본과 진성리더십의 구조적 영향관계
A Study on the Structural Relationship Between Entrepreneurs’ Positive Psychological Capital and Authentic Leadership

본 연구의 목적은 창업가에게 요구되는 리더십, 특히 진성리더십을 증진하기 위한 방안을 모색하기 위해 관련 요인을 탐색하고 검증하는데 있다. 본 연구에서는 긍정심리자본의 하위요인 4가지와 진성리더십 간의 구조적 관계를 실증적으로 밝히고자 한다. 이를 위해 청년창업사관학교 출신의 창업가를 대상으로 설문조사를 실시하여 133부의 데이터를 수집하였다. 자료분석은 SmartPLS 3.3.2를 사용하였고, 측정모형을 평가하여 신뢰도와 타당도를 검증하고, 부트스트래핑으로 구조모형을 평가하여 경로계수의 유의성과 적합성을 확인하여 가설을 검정하였다. 연구결과, 자기효능감과 회복력은 희망을 매개로 진성리더십에 긍정적인 영향을 미치는 것으로 나타났고, 낙관주의는 자기효능감과 회복력의 긍정적 영향은 받지만, 이를 진성리더십에 매개하지는 못하는 것으로 밝혀졌다. 본 연구는 창업가의 진성리더십을 종속변수로 설정하여, 이를 증진시킬 수 있는 방안을 모색하고자 긍정심리자본의 하위요인과의 구조적 영향관계를 밝혔다는 이론적 시사점을 가지며, 창업가 및 관련 교육자에게 진성리더십 증진을 위한 실무적 시사점을 제공하고 있다.
Abstract
The purpose of this study is to explore and verify the relevant factors to explore the authentic leadership required by start-ups. In previous studies, the close relationship between PsyCap (positive psychological capital) and AL (authentic leadership) has been discussed, but this study tries to empirically reveal the structural relationship between the four sub-factors of PsyCap and AL. For this purpose, 133 copies of the data were collected by surveying entrepreneurs from the Youth Startup Academy. Data analysis was performed using SmartPLS 3.3.2, a PLS structural equation analysis tool. Studies have shown that self-efficacy and resilience had a positive influence on AL through hope, and optimism was found to be positively influenced by self-efficacy and resilience, but it does not mediate on AL. This study has the theoretical implications of structurally revealing the influencing relationships of self-efficacy, resilience, hope, and optimism, which are sub-factors of PsyCap, in order to find ways to improve entrepreneurial leadership by setting the entrepreneur’s AL as a dependent variable. In addition, it provides practical implications to entrepreneurs and related educators to enhance entrepreneurs’ AL.
