숙련의 사회적 구성과 구별짓기: SW 개발자 집단 내부의 이질적 경력서사에 대한 연구

본 연구는 우리나라 SW 개발자 집단 내부에서 나타나는 이질성의 동학을 숙련 개념을 중심으로 파악하고자 했다. 이를 위해서 IT 산업 종사자 62명과의 심층면접조사를 통해서 SW 개발자들의 경력서사를 분석했다. 구체적으로 ‘사람이 사는’ 제도주의의 이론틀을 사용하여 SW 개발자들의 전문직 정체성의 형성에 있어서 개인적ㆍ조직적ㆍ제도적 요인들이 어떻게 상호작용하는지 경력서사 분석을 통해 이해하고자 했다. 먼저, 창의계급의 전형적인 특징이 녹아든 SW 개발자들의 지배적 입직서사를 그것의 규범적 성격에 초점을 맞춰 서술했다. 입직서사에 이어지는 숙련개발서사는 IT 아웃소싱과 IT 서비스 가치사슬에 따라서 고난극복서사와 자아실현서사 두 가지 형태로 나뉘는 것을 확인할 수 있었다. 우리는 두 가지사슬 숙련개발서사의 구조적 차이를 분석했고, 각 서사 안에서 숙련이 사회적으로 구성되는 양상을 살펴보았다. 끝으로, 이질적인 숙련의 정의가 SW 개발자 집단 내부의 계층화로 이어지는 과정을 분석했다. 결론에서는 그러한 분석결과가 전문직 노동자 집단 내부에서 일어나는 숙련의 사회적 구성, 능력주의와 불평등의 생산에 대해 갖는 이론적 함의를 논한다.
Abstract
Departing from previous studies that see creative workers as homogeneous, the present study aims at understanding the dynamics of heterogeneity within them with a particular focus on the notion of skill in knowledge labor. To do so, we shed light on SW engineers whose occupational identity embodies the duality of a creative entrepreneur and workers. Though in-depth interviews with 62 IT workers, we constructed career narratives of SW engineers in Korea and analyzed how individual, organizational and institutional factors interact witn one another to shape collective identity as a professional, creative worker. We first present the dominant narrative of career entry which entails the typicality of creative class. The narratives of skill development could be categorized into two types – the narrative of hardship and self-realization which emerged dominant in the value chain of IT outsourcing and service, respectively. We analyzed the structural different of the two narratives and examined how skill was socially constructed in each narrative. Finally, we explored how differing definition of skill leads to the stratification within the occupation. In the conclusion, we discuss the theoretical and practical implication of our findings.
