호텔직원의 완벽주의 성향이 도전적, 방해적 스트레스와 프리젠티즘에 미치는 영향

본 연구는 호텔직원의 완벽주의성향이 도전적, 방해적 스트레스와 프리젠티즘에 미치는 영향관계및 도전적, 방해적 스트레스의 매개효과를 알아보고자 하였다. 연구를 위해 2021년 3월 12일부터 4월 20일까지 40일간 국내 5성 호텔에서 근무하는 근속년수 1년 이상의 직원들을 대상으로 설문조사를 실시하였다. COVID-19로 인해 설문조사는 온라인으로 실시하였으며 300부의 설문 중 불성실한 응답, 결측값을 포함한설문 등을 제외하고 최종 유효한 250부의 설문지를 실증분석에 활용하였다. 가설검증에는 SPSS 24.0, PROCESS Macro 통계 패키지를 사용하여 빈도분석, 요인분석, 신뢰도분석, 다중회귀분석, 위계적 회귀분석, 매개효과검증을 하였다. 가설검증을 위한 분석결과 첫째, 완벽주의성향은 도전적 스트레스에 정(+)의영향을 미쳤고, 방해적 스트레스에는 타인지향적 완벽주의만 정(+)의 영향을 미치는 것으로 나타났다. 둘째, 완벽주의성향 중 타인지향적 완벽주의만 프리젠티즘에 정(+)의 영향을 미치는 것으로 나타났다. 셋째, 도전적, 방해적 스트레스는 프리젠티즘에 각각 정(+)의 영향을 미치는 것으로 나타났다. 넷째, 완벽주의성향이프리젠티즘에 미치는 영향에서 타인지향적 완벽주의와 프리젠티즘간에 관계 중 도전적 스트레스는 부분적으로 매개하였고, 방해적 스트레스는 완전하게 매개하였다. 본 연구를 통하여 기존에 이루어지지 않았던연구의 확장과 호텔기업에 실무적인 시사점을 제시하고자 한다.
Abstract
This study sought to find the effects of hotel employees‘ perfectionism on challenge and hindrance stress and presentism, as well as the mediating effects of challenge and hindrance stress. Based on research, a survey was conducted from employees who worked at a five-star hotel in Korea for more than one year from March 12, 2021 to April 20, 2021. Due to COVID-19, the survey was conducted online and the final valid 250 questionnaires were used for empirical analysis, except for unfaithful responses and missing surveys among 300 surveys. For hypothesis validation, SPSS 24.0, PROCESS Macro statistical packages were used for frequency analysis, factor analysis, reliability analysis, multiple regression, hierarchical regression, and mediated effectiveness. Analysis results for hypothesis validation show the following data; first, perfectionist tendencies have a positive influence on challenge stress, and only other-oriented perfectionism has a positive influence on hindrance stress. Second, among perfectionist tendencies, only other-oriented perfectionism has a positive influence on presentism. Third, challenge and hindrance stress has been shown to have a positive effect on presentism respectively. Lastly, in the influence of perfectionism on presentism, challenge stress in the relationship between other-oriented perfectionism and presentism was partially mediated, and hindrance stress was completely mediated. Throughout this study, we intend to expand the research that has not been done before and present practical implications for hotel companies.
