직업상담사의 직무만족과 직무자율성, 경력개발지원 및 전문직업성의 구조적 관계

이 연구는 직업상담사의 직무만족, 직무자율성, 경력개발지원 및 전문직업성의 구조적 관계를 실증하는 데 목적을 두었다. 구체적으로 직무자율성과 경력개발지원과 직무만족의 관계에서 전문직업성의 매개효과를 검증하는 것이다. 이러한 연구목적을 달성하기 위해 직업상담사의 직무만족과 관련이 있을 것으로 고려되는 변인을 선행연구 분석을 예측 변인으로 선정하였으며, 이들 변인 간 관계를 고려하여 연구모형을 설정하였다. 연구대상은 국내 직업상담사를 대상으로 총 325부의 응답 자료를 수집하여 분석하였다. 연구 결과를 요약하면 다음과 같다. 첫째, 직업상담사의 직무자율성, 경력개발지원 및 전문직업성은 직무만족에 정적인 영향효과가 있는 것으로 나타났다. 둘째, 직무자율성은 전문직업성에 정적인 효과가 있었지만, 경력개발지원은 전문직업성에 유의미한 영향을 미치지 않았다. 셋째, 직업상담사의 직무자율성과 직무만족의 관계에서 전문직업성은 유의미한 매개효과가 있는 것으로 나타났지만, 경력개발지원은 직무만족의 관계에서 전문직업성은 매개효과가 나타나지 않았다. 이상의 연구결과를 기반으로 하여 직업상담사의 직무만족을 향상시키기 위한 직무자율성, 경력개발지원 및 전문직업성 제고 전략을 제안하였다. 이 연구의 결과는 직업상담사의 직무만족 증진에 실제적인 이해와 후속 연구를 제언하였다.
Abstract
The purpose of this study is investigate the relationship among job satisfaction, job autonomy, support for career development, and professionalism of vocational counselors. In order to achieve the purpose of this study, structural model was set and analyzed. After that, the relations among variables within the model were identified. The survey was conducted from April 23 to May 10, 2020, and 325 sampling were used of analysis. The results of this study are as follows: job autonomy, support for career development, and professionalism showed a direct significant effect on job satisfaction. Also, professionalism had an indirect significant effect on the relationship of job autonomy and job satisfaction. Support for career development didn't show effect on professionalism. Therefore, professionalism is not mediated between support for career development and job satisfaction. Based on the results of this study, suggestions for implications and follow-up research were made to improve the job autonomy, support for career development and professionalism of vocational counselor to enhance job satisfaction.
