우수인재확보전략과 경영성과 간의 관계에서 동적역량의 매개역할과 고용안정정책의 이중조절효과: 중소·중견기업을 중심으로

본 연구는 우수인재확보 전략과 경영성과 간의 관계에서 동적역량의 매개효과와 고용안정정책의 이중조절효과 를 실증분석한 후 연구의 시사점을 제공하고자 하였다. 본 연구는 우수인재확보전략, 동적역량, 고용안정정책, 경영성과에 대한 관련 이론들과 기존에 수행되었던 선행 연구들을 검토한 후 가설을 도출하였다. 이를 위해 국내 중소·중견기업의 최고경영자 125명을 대상으로 자료를 수집하였다. 수집된 자료에 대해 신뢰성과 타당성을 검토하였고, 위계적 회귀분석을 통해 가설을 검증하였다. 분석결과, 우수인재확보 전략은 동적역량을 거쳐야만 기업성과를 향상시키는 것으로 나타났고, 우수인재확보 전 략과 동적역량 간의 관계 및 동적역량과 조직성과 간의 관계에서 고용유지정책은 정적인 조절효과가 있는 것으로 나타났다. 우수인재확보전략과 성과 간의 관계에서 동적역량의 매개효과와 고용안정정책의 이중조절효과를 처음으로 실 증분석함으로써 연구의 외연적 영역을 확장하였다는 점이며, 기존의 연구에 대한 이론적 및 실무적 시사점을 제공 하였다.
Abstract
This study tried to provide implications for the study after empirically analyzing the mediating effect of dy- namic capability(DC) and the double-regulating effect of job security policies(JSP) in the relationship between excellent talent acqusition strategy(ETAS) and management performance(MP). Hypotheses were derived after examining relevant theories on ETAS, DC, JSP, and MP, as well as previous studies. Data were collected from CEOs of SMEs, reliability and validity of the collected data were reviewed, and hypotheses were verified through hierarchical regression analysis. As a result of the analysis, it was found that ETAS improves MP only through DC. It was found that JSP had a positive moderating effect in the relationship between ETAS and DC and the relationship between DC and MP. By empirically analyzing the double moderation effect of JSP on the relationship between ETAS and MP for the first time, theoretical and practical implications for existing studies were provided.
