학교장의 진성리더십이 혁신지향조직문화를 매개로 조직효과성에 미치는 영향

본 연구의 목적은 학교장의 진성리더십과 혁신지향조직문화가 조직효과성에 미치는 영향을 살펴보고 진성리더십이 혁신지향조직문화를 매개로 조직효과성에 미치는 간접효과를 확인하는 것이다. 연구의 목적을 달성하기 위하여 서울 소재 중등학교 교원 299명의 온라인 설문 응답 자료를 수집한 후, 통계분석을 실시하였다. 그 분석 결과는 다음과 같다. 첫째, 학교장의 진성리더십은 조직효과성에 유의한 정(+)의 영향이 있는 것으로 확인되었다. 둘째, 학교의 혁신지향조직문화는 조직효과성에 유의한 정(+)의 영향이 있는 것으로 확인되었다. 셋째, 진성리더십과 조직효과성 간의 관계에 있어 혁신지향조직문화의 매개효과가 유의한 것으로 나타났다. 진성리더십은 혁신지향조직문화의 하위요인인 창의성을 매개로 조직몰입과 직무만족에 각각 유의한 영향을 보였다. 반면, 혁신지향조직문화의 하위요인 적응성은 진성리더십과 조직몰입 간의 관계에서 매개효과를 보였으나, 직무만족에 있어서는 매개효과가 나타나지 않았다. 이 연구는 학교장의 진성리더십이 혁신지향적인 조직문화를 견인하고 이를 통해 조직효과성을 제고할 수 있음을 실증하였다는 점에서 의의가 있다. 본 결과를 토대로 학교 조직효과성 제고를 위한 방안을 제안하고 향후 발전적 연구 방향을 제시하였다.
Abstract
The purpose of this study is to examine the effect of principal's authentic leadership and innovation-oriented organizational culture on organizational effectiveness, and to confirm the indirect effect of authentic leadership on organizational effectiveness through innovation-oriented organizational culture. In order to achieve the purpose of this study, after collecting data on online questionnaire responses from 299 secondary school teachers in Seoul, statistical analysis was conducted. The analysis result is as follows. First, it was confirmed that the principal's authentic leadership had a positive (+) effect on organizational effectiveness. Second, it was confirmed that the school's innovation-oriented organizational culture had a positive (+) effect on organizational effectiveness. Third, the mediating effect of innovation-oriented organizational culture was found to be effective in the relationship between authentic leadership and organizational effectiveness. Based on this results, it can be seen that the authentic leadership of the principal can lead to an innovation-oriented organizational culture and, through this, can enhance organizational effectiveness. Based on the results of this research, implications of the findings are discused, and recommendations for future research are provided.
