직장 내 괴롭힘이 철회행동에 미치는 영향에 관한 연구

초록
직장 내 괴롭힘은 국외뿐만 아니라 국내에서도 매우 빈번하게 발생하고 있으며, 이에 따른 경제적 손실과 심각성이 상당한 실정이다. 따라서, 조직 실무자들은 직장 내 괴롭힘이 조직 구성원들에게 얼마나 부정적인 영향을 미치는지를 알 필요성이 있다. 또한, 직장 내 괴롭힘을 근절할 수 있는 해결책을 규명하고, 직장 내 괴롭힘의 부정적인 영향을 최대한 줄일 수 있는 조절 요인에 대한 연구의 필요성이 제기된다. 이에 따라, 본 연구는 자원보존 이론과 사회적 교환이론을 통합하여 직장 내 괴롭힘과 철회행동의 관계에 대해 알아보았다. 또한, 본 연구는 직장 내 괴롭힘과 감정적 고갈의 관계에서 감정통제능력의 조절효과를 살펴보았다. 281명의 국내 정규직 종사자들을 대상으로 한 총 두 번에 걸친 종단연구를 진행함으로써 가설을 검증했다. 분석 결과, 직장 내 괴롭힘이 감정적 고갈을 일으킴으로써, 결과적으로 그들의 철회행동이 증가하는 것을 알 수 있었다. 또한, 직장 내 괴롭힘과 감정적 고갈의 긍정적인 관계는 감정통제능력이 높을 때에 비해 낮을 때 더 강화되며, 결과적으로 철회행동도 더 하는 것으로 나타났다. 본 연구 결과를 종합함으로써 학문적 의의와 실무적 시사점, 한계점, 그리고 향후 연구 방향에 대해 논했다.
Abstract
Workplace bullying is occurring very frequently in organization not only abroad but also in Korea, and the resulting economic loss and seriousness are considerable. Therefore, managers need to know how bullying in the workplace negatively affects employees. In addition, the need for research on boundary condition that can identify solutions to eradicate workplace bullying and reduce the negative effects of workplace bullying is raised. By integrating conservation of resource theory and social exchange theory, I examine the underlying mechanism of emotional exhaustion in the relationship between workplace bullying and withdrawal behavior. Also, this study examines the moderating role of emotional control ability in the relationship between workplace bullying and emotional exhaustion. Using two time-lagged design study from 281 employees, the results showed that workplace bullying results in withdrawal behavior via emotional exhaustion. Specifically, the positive relationship between workplace bullying and emotional exhaustion is stronger when employees have low emotional control ability, which in turn increases withdrawal behavior. Implications and future research of the study will be discussed.
