The Effect of Shared Leadership on Positive Psychological Capital and Organizational Commitment

This study tried to confirm the mediating role of shared leadership and positive psychological capital on organizational commitment perceived by organizational members and positive psychological capital between shared leadership and organizational commitment. To this end, the results of testing the hypotheses established by applying the statistical package program SPSS 23.0 to the final 154 questionnaires for organizational members working in domestic SMEs are as follows. First, the relationship between shared leadership and positive psycho- logical capital, which is Hypothesis 1, was statistically significant and adopted. Second, as a result of empirical analysis on the effect between shared leadership and organizational commitment, it was positively analyzed, and hypothesis 2 was adopted as in the results of previous studies. Third, in the relationship between positive psychological capital and organizational commitment, hypothesis 3 was adopted as positive psychological capital showed a positive (+) effect on organizational commitment. Fourth, positive psychological capital was adopted by showing the mediating effect as a result of analysis on the mediating role between shared leadership and organizational commitment. The main implication shown through the results of this study is that it provides ad- ditional theoretical implications for shared leadership and positive psychological capital on organizational com- mitment. In addition, it showed practical implications that a system and implementation plan to systematically improve shared leadership and positive psychological capital are needed to improve organizational commitment of organizational members, which is a key factor in organizational competitiveness. In other words, in order to advance the organization’s sustainability management system, organizational commitment must be improved. To this end, the systematization and continuation of various measures and implementation of shared leadership and positive psychological capital in terms of strategic human resource management and human resource develop- ment were required.
