상황 불확실성이 조직변화몰입에 미치는 영향 : 성장 욕구와 위기 인지 능력의 조절된 매개 효과

본 연구의 목적은 상황 불확실성과 조직변화몰입(정서적, 지속적, 규범적 변화몰입)의 관계에서 성장 욕구의 매개 효과와 위기 인지 능력의 조절된 매개 효과를 검증하는 데 있다. 이를 위해 국내 사기업에 종사하는 직장인 315명의 데이터를 분석한 결과 첫째, 상황 불확실성은 지속적 변화몰입과 정(+)적인 관련이 있었다. 둘째, 성장 욕구는 상황 불확실성과 조직변화몰입의 관계에서 정서적 변화몰입과 규범적 변화몰입을 완전 매개하는 것으로 나타났다. 셋째, 위기 인지 능력은 상황 불확실성과 성장 욕구 간의 관계를 조절하는 것으로 나타났다. 마지막으로 성장 욕구의 매개 효과는 위기 인지 능력이 평균보다 높은 집단에서 유의하게 조절되었다. 연구 결과를 바탕으로 개인 수준에서는 상황 불확실성과 위기 인지 능력을 관리할 수 있는 지원을 제공하고, 조직 수준에서 개인의 성장 욕구를 기반으로 중요한 심리적 자원을 향상시킬 수 있도록 하여 구성원들의 조직변화몰입을 유도하는 전략을 수립할 필요가 있음을 시사점으로 논의하였다.
Abstract
The purpose of the present study was to investigate the mediating effect of growth needs and moderated mediating effect of risk intelligence in the relationship between state uncertainty and commitment to organizational change (i.e., affective, continuance, and normative commitment to change). Analyzing the data of 315 employees in domestic private companies, the results showed that (1) state uncertainty was positively related to continuance commitment to change; (2) growth needs fully mediated the relationship between state uncertainty and affective and normative commitment to change; (3) risk intelligence moderated the relationship between state uncertainty and growth needs; and (4) the mediating effect of growth needs was moderated in the group with higher-than-average risk intelligence. Based on the findings, we provided implications for establishing strategies to enhance employees’ commitment to organizational change.
