제3자의 상호작용 불공정성 지각과 행위의도 : 분노감정의 매개효과

이 연구에서는 직장 내 괴롭힘에 대한 제3자의 상호작용 불공정성지각이 그들의분노감정과 반응행동에 미치는 영향을 연구하였다. 직장 내 괴롭힘 사건을 접한대학생들이 제3자로서 지각하는 상호작용 공정성 손상의 느낌이 그들의 분노감정을 활성화시키고 그 결과 해당기업에 대한 입사의도와 거래의도에 유의적인 영향을 미칠 것으로 가정하였다. 연구모형을 구성하는 주요 개념 간의 관계와 역할을총3개의 가설로 구체화하였으며, PROCESS for SPSS를 주된 분석방법으로 활용하였다. 분석결과 대학생들이 제3자로서 느끼는 상호작용 불공정성의 수준이 그들의 분노감정에 정(+)의 영향을 미치는 것으로 확인되었다. 또한 제3자의 분노감정은 상호작용 불공정성 지각과 해당기업에 대한 입사의도 및 거래의도와의 관계를 매개하는 것으로 나타났다. 이 같은 연구결과는 단순히 제3자가 지각하는 상호작용 불공정성의 수준이 제3자의 반응행동을 이끄는 것이 아니라 제3자가 느끼는 감정적 요소의 역할이 중요하다는 것을 의미한다. 이 연구는 최근 우리 나라의 조직현장에서 직장 내 괴롭힘현상이 빈번히 관찰되는 가운데 직장 내 괴롭힘에 대해 조직 외부에 존재하는 제3 자의 감정과 반응을 논리적으로 이해할 수 있는 단초를 제공하고 있으며, 그 동안소홀히 다루어져 왔던 제3자 관점의 연구필요성을 높여주고 있다. 연구결과에 대한 논의과정에서 연구가 지니는 이론적·실무적 시사점과 연구의 한계, 그리고 앞으로의 연구방향에 대하여 구체적으로 논의하였다.
Abstract
Based on approaches to deontic model of organizational justice and experiential information processing system, I tested the mediating roles of anger between third parties’ interactional injustice and their intentions to be a potential employee and intentions to be a customer. Based on related theory and literature review, 3 hypotheses were developed and tested. A short piece of news accusing the workplace bullying was used for this study. I conducted a bootstrap analysis using Hayes’ PROCESS for SPSS to test main hypotheses. Results from a sample of 175 undergraduate students enrolled at a University reveled that the third parties’ interactional injustice was positively related to their anger. Furthermore, the anger fully mediated the relationship between third parties’ interactional injustice and their intentions to be a potential employee and their intentions to be a customer. These results indicated that the level of interactional injustice perceived by third parties does not lead to the reaction behaviors of third parties, but that their emotions based on the perception of unfairness play an important role. Theoretical and practical implications, limitations of this study and directions for future research are discussed.
