본 연구는 조직경력관리지원과 직원몰입, 경력만족의 관계에서 LMX에 따른 조건부 효과를 확인하는 것을 목적으로 한다. 이를 위해 종사자 수 300인 이상의 기업에 1년이상 재직중인 근로자를 대상으로 수집한 데이터를 바탕으로 SPSS 29.0, Process Macro v4.1, Mplus 8.8 프로그램을 활용하여 분석을 실시하였다. 연구결과 첫째, 조직경력관리지원은 직원몰입에 유의한 부(-)의 영향을 미치지만 경력만족에 미치는 영향은 유의하지 않았고, 직원몰입이 경력만족에 미치는 영향은 정(+)의 방향으로 유의하였다. 둘째, 조직경력관리지원이 경력만족에 미치는 직접효과를 LMX가 조절하였다. 셋째, 조직경력관리지원과 경력만족의 관계에서 직원몰입의 매개효과는 LMX에 의해 조절되는 것으로 나타났다. 즉, 조절된 매개효과가 유의하였다. 또한 LMX의 조건부 효과에 의해 통계적 유의성과 방향성이 전환되는 지점이 존재하여 LMX의 수준을 세부적으로 살펴볼 필요가 있다는 것을 확인하였다. 연구 결과를 바탕으로 조직과 리더의 역할에 대한 시사점을 제시하였다.
Abstract
This study aims to identify direct and indirect conditional effects by LMX on the relevance among Organizational Career Management Support, Employee Engagement and Employees’ Career Satisfaction. Effectiveness of the research model was analyzed based on survey result gathered from 400 respondents. The result suggests the following: first, Organizational Career Management Support had a significant negative effect on Employee Engagement, but the effect on Career Satisfaction was not significant. Employee Engagement had a significant positive effect on Career Satisfaction. Second, LMX moderated the direct effect of Organizational Career Management Support on Career Satisfaction. Third, it turned out that the moderated mediating effect of Employee Engagement by LMX was significant in the relationship between Organizational Career Management Support and Career Satisfaction. Furthermore, there were certain points that the statistical significance of the conditional effect of LMX was reversed. All the implications were presented based on the result.
