공공조직에서 임파워링 리더십이 혁신행동에 미치는 영향: 기업가지향성의 매개효과

본 연구는 공공조직에서 임파워링 리더십, 기업가지향성 및 혁신행동 간의 관계를 실증적으로 규명하고자 한다. 특히 임파워링 리더십과 혁신행동 간의 관계에서 기업가지향성의 매개효과를 검증하는 데 그 목적이 있다. 선행연구 고찰을 통해 가설을 수립하고, 국내 공공기관 구성원을 대상으로 수집된 총 231개의 표본을 이용하여 실증분석을 실시하였다. 가설검증 결과, 임파워링 리더십과 기업가지향성 간의 관계는 유의한 정(+)의 관계가 있는 것으로 나타났으며, 기업가지향성과 혁신행동 간의 관계에서도 유의한 정(+)의 관계가 있는 것으로 확인되었다. 마지막으로 임파워링 리더십과 혁신행동 간의 관계에서 기업가지향성은 완전매개역할을 하는 것으로 나타났다. 이러한 결과는 공공조직에서도 기업가지향성은 구성원의 혁신행동을 유발할 수 있는 중요한 선행요인으로 기능할 수 있으며 공공조직의 구성원들이 리더의 임파워먼트에 기반한 리더십을 높게 인지하더라도 기업가지향성이 형성되지 않으면 혁신행동으로 연결되지 않는다는 시사점을 제공해주고 있다.
Abstract
This research examines the effect of empowering leadership on innovative behavior, with a focus on the mediating effect of entrepreneurial orientation. Drawing upon literature review regarding constructs, hypotheses are developed. Using a structured questionnaire, data are collected from 231 employees in public organizations. Results find that empowering leadership is positively associated with entrepreneurial orientation, which is sequentially linked with innovative behavior, providing empirical evidence that the orientation has a full mediating role to play in the relationship. The findings imply that little innovative action is taken without entrepreneurship-oriented attitude, even though employees in public organizations have a high-level perception of the empowerment-based leadership.
