경력정체성(Career Identity)에 대한 통합적 문헌 고찰: 국내·외 양적 연구를 중심으로

본 연구는 경력정체성에 대한 국내·외 문헌을 중심으로 연구 동향을 분석하여 HRD 관 점에서 시사점과 향후 연구 방향을 탐색하고자 하였다. 이를 위하여 경력정체성을 연구한 국내·외 논문 46편을 선정하여 분석한 결과는 다음과 같다. 첫째, 직장인을 대상으로 하 는 경력정체성 연구 시기는 국내와 국외에서 차이가 있었다. 둘째, 경력정체성 연구 대상 은 기업체 종사자, 전문가 순서로 나타나 경력정체성이 조직에서 직무를 수행하고 전문가 로 성장하는데 중요한 요소임을 알 수 있었다. 셋째, 경력정체성 측정 도구는 인지와 행동 에 초점이 맞추어져 있고, 경력 목표와 방향이 다른 대상자에게 같은 측정 도구를 사용하 고 있어 개념과 연구 대상에 맞는 측정 도구 개발이 필요함을 확인하였다. 넷째, 경력정체 성을 중심으로 선행변수, 결과변수, 매개/조절 변수가 다양하게 연구되어 왔으며, 정(+)적 인 관련이 있는 변수는 직무 자원으로 활용될 수 있음을 확인하였다. 이와 같은 연구 결 과를 바탕으로 경력정체성 연구 동향을 개괄하고 경력정체성 발달을 위한 이론적·실천적 시사점을 논의하였다.
Abstract
This study aimed to explore implications and future research directions from the perspective of HRD by analyzing research trends focusing on Korea and international literature on career identity. To meet the purpose, 46 Korea and international articles that studied career identity were selected and analyzed, and the results are as follows. First, there were differences in the period of career identity research targeting office workers in Korea and abroad. Second, the subjects of the career identity study appeared in the order of corporate workers, and experts, and it was found that career identity is an important factor in performing duties in organizations and growing as experts. Third, career identity measurement tools focus on cognition and behavior, and since the same measurement tool is used for subjects with different career goals and directions, it was confirmed that it is necessary to develop measurement tool suitable for concepts and research subjects. Fourth, various studies have been conducted on antecedent variables, outcome variables, and mediating/regulating variables focusing on career identity, and it was confirmed that positively related variables can be used as job resources. Based on these research results, trends in career identity research were outlined, and theoretical and practical implications for career identity development were discussed.
