본 연구의 목적은 리더의 부정적 성격 특성인 마키아벨리즘이 조직침묵을 매개로 구 성원의 반생산적 과업행동에 미치는 영향과 동료의 인상관리의 조절된 매개효과를 분 석하는 것이다. 이를 위해 268명의 데이터를 온라인 설문조사를 활용하여 수집하였으 며, 단순회귀분석, SPSS PROCESS MACRO를 통해 분석하였다. 분석 결과, 첫째, 리더의 마키아벨리즘과 구성원의 반생산적 과업행동의 정적(+) 관계를 확인하였다. 둘째, 조직 침묵은 리더의 마키아벨리즘과 구성원의 반생산적 과업행동의 관계를 매개하는 것으로 나타났다. 셋째, 리더의 마키아벨리즘이 조직침묵을 매개로 구성원의 반생산적 과업행 동에 미치는 영향이 동료의 인상관리의 수준에 의해 조절되는 조절된 매개효과가 있음 을 확인하였다. 본 연구 결과를 바탕으로 구성원의 반생산적 과업행동이 유발되는 영향 관계를 밝힘으로써 조직 차원에서 반생산적 과업행동을 감소시키기 위한 인적자원관리 방안 및 조직문화 구축의 기반 마련이 필요하다는 시사점을 도출하였다. 또한, 본 연구 의 한계점과 후속연구를 제언하였다.
Abstract
The purpose of this study is to analyze the influence of leader's machiavellism, on members' counterproductive work behavior through organizational silence and the moderated mediating effect of coworker’s impression management. To achieve the purpose, 268 responses were collected using an online survey, and analyzed. As a result of the study, first, a positive relationship between the leader's machiavellism and the members' counterproductive work behavior was confirmed. Second, organizational silence was found to mediate the relationship between the leader's machiavellism and the members' counterproductive work behavior. Third, coworker’s impression management have moderated mediation effect between leader’s machiavellism on members' counterproductive work behavior through organizational silence. Based on the results of this study, it was suggested that it is necessary to lay the foundation for human resource management and organizational culture to reduce counterproductive work behavior at the organizational level. In addition, the limitations of this study and future studies were suggested.
