항공사 객실승무원이 인식하는 진성리더십이 조직시민행동과 조직몰입에 미치는 영향
The Effect of Authentic Leadership on Organizational Citizenship Behavior and Organizational Immersion of Flight Attendant in the Airline Industry

본 연구는 코로나 19 팬데믹을 겪으며 가장 큰 변화를 경험하고 있는 항공사 객실승무원 팀장의진성리더십이 객실승무원들의 조직시민행동과 조직몰입에 미치는 영향을 분석하여 리더십 이론을 확립하고효과적인 객실승무원의 인적자원 관리를 위한 기초 자료를 제공하는데 목적을 두고 있다. 본 연구를 위해현재 국내외 항공사에 근무 중인 객실승무원을 대상으로 편의표본추출(convenience sampling)을 사용하여설문을 진행하였고, 진성리더십과 조직몰입, 조직시민행동의 영향관계의 분석 결과는 다음과 같다. 첫째, 진성리더십의 하위 요인인 관계투명성은 조직시민행동에 정(+)의 영향을 미치는 것으로 나타났다. 둘째, 진성리더십의 하위 요인인 자아인식, 관계투명성은 조직몰입에 정(+)의 영향을 미치는 것으로 나타났다. 셋째, 조직몰입은 조직시민행동에 정(+)의 영향을 미치는 것으로 나타났다. 넷째, 진성리더십이 조직시민행동에 미치는 영향에 있어서 조직몰입이 매개효과를 보이는 것으로 나타났다. 연구 결과 조직이 차별화된경쟁력을 갖추고 성장하기 위해서 리더의 진성리더십을 통해 객실승무원의 조직몰입을 높이고 조직에 대한몰입이 높아질수록 자발적인 서비스 공헌 행동이 커진다는 핵심적인 중요한 연결고리를 바탕으로 리더는내적 기준과 신념을 만들어 구성원들에게 다양한 정보를 제공하며 동반성장할 수 있는 진성리더십을 발휘하는 것이 효과적인 인적자원 관리라는 것을 강조할 필요성이 있다. 본 연구는 인적자원에 대한 의존도 높은항공 산업에 효율적 인사관리를 위한 학문적, 실무적 시사점을 제공했다는 것에 의의가 있다.
Abstract
The purpose of this study is to analyze the impact of authentic leadership of flight attendant in airline team leaders who are undergoing the biggest change in the COVID-19 pandemic. First, relational transparency, a sub-factor of authentic leadership, was found to have a positive (+) significant effect on organizational citizenship behavior. Second, self-awareness and relational transparency, which are sub-factors of authentic leadership, were found to have a positive (+) significant effect on organizational immersion. Third, organizational immersion was found to have a positive (+) significant effect on organizational citizenship behavior. Fourth, it was found that organizational immersion had a mediating effect on the effect of authentic leadership on organizational citizenship behavior. As a result of the study, the role of leaders is important for organizations to grow with differentiated competitiveness. The key important link is that authentic leadership increases the organizational immersion of flight attendant and the greater the immersion to the organization, the greater the voluntary service contribution behavior. Based on these results, leaders need to emphasize that effective human resource management is to create internal standards and beliefs to provide members with various information and exercise authentic leadership to inclusive growth. This study is meaningful in providing academic and practical implications for efficient organizational management in the aviation industry, which is highly dependent on human resources.
