아웃플레이스먼트 활성화를 위한 퇴직예정자의 창업의도 연구: 창업자기효능감 매개효과 중심

초록
[연구목적]기술 발전으로 업스킬링과 리스킬링이 요구되는 오늘날에는 다수 근로자가 40대 중반의 이른 시기부터 퇴직해 재취업이나 창업으로 근로 형태를 전환하는 추세다. 이에 본 연구는 창업에 관심 있는 중장년 퇴직예정자의 창업자역량과 창업 동기가 창업 자기효능감을 매개로 창업 의도에 미치는 영향을 실증하였다. [연구방법]연구모형과 가설은 퇴직예정자의 창업의도에 관한 선행연구 검토를 토대로 수립하였다. 전국 40세 이상 퇴직예정자를 대상으로 설문하였으며, 신뢰성과 타당성을 검토한 후 변수 간 인과관계 측정을 위해 공분산 기반의 구조방정식 모형 분석으로 연구가설을 검정하였다. [연구결과]경영역량, 대인관계역량, 자금조달역량, 창업동기는 창업 자기효능감을 매개로 창업 의도에 유의한 정(＋)의 영향을 미치고, 경험역량은 창업 의도에 영향을 미치지 않는 것으로 나타났다. 이는 퇴직예정자의 기존 직장 경험은 새로운 업종으로의 창업 혹은 고용인에서 고용주로의 관계 전환으로 인한 경험 축적이 창업 의도에 직접적인 영향을 미치지 않음에 기인하는 것으로 나타났다. [연구의 시사점]퇴직예정자의 창업의도에 영향을 미치는 요인을 종합 실증함으로써 퇴직예정자의 아웃플레이스먼트 교육 중에서도 창업 교육이 중요함을 조명하였다는 데 의의가 있다. 특히, 창업하고자 하는 업종별 교육을 통한 경험역량 강화와 퇴직예정자의 창업자기효능감을 높일 수 있는 교육이 확대할 것을 제안한다.
Abstract
[Purpose]All office workers are potential retirees, and the contents of the entrepreneurial intention of middle－aged retirees who are interested in starting a business. We want to contribute to the vitalization of the outplacement program. [Methodology]A research model and hypothesis were established by researching and analyzing previous studies on entrepreneurial intentions of prospective retirees. [Findings]Management competency, interpersonal relationship competency, funding competency, and entrepreneurial motivation had a significant positive (＋) effect on entrepreneurial intention through entrepreneur self－efficacy, while experiential competency did not affect entrepreneurial intention. [Implications]The necessity of entrepreneurship education among the outplacement education of prospective retirees was demonstrated by demonstrating that managerial competency, interpersonal competency, funding competency, and entrepreneurial motivation of prospective retirees affect entrepreneurship intention through entrepreneur self－efficacy.
